Nowadays,with the rapid development of Internet economy,high-tech enterprises have always maintained a high demand for high-quality talents,especially R&D personnel with special specialties or skills.With the intensification of market competition,the competition for talents is becoming more and more fierce.The outdated recruitment and selection methods which only examine the explicit characteristics of knowledge and past industry experience can no longer meet the needs of enterprises,and can not timely supplement the R&D personnel,the actual performance and expectations of personnel after entry into the job,and the high turnover rate of R&D personnel,which makes the Internet enterprises improve and optimize.The demand for recruitment is imminent.This paper introduces the concept of "competency" into the field of recruitment management of Internet enterprises.Taking the recruitment of R&D personnel of B company as the research object,the paper adopts the methods of literature research,interview and questionnaire survey to carry out the research.It analyses the current situation and existing problems of R&D personnel recruitment of B company,and takes R&D personnel with excellent performance as the sample,establishes a model that conforms to the actual situation of B company.Based on the competency model of R&D personnel,a scientific and effective recruitment system is constructed to meet the needs of enterprise development,so as to help enterprises acquire R&D personnel in time and effectively,so as to achieve a good situation of rapid development of enterprises.This paper is divided into six parts to elaborate: The first chapter is the introduction part,which mainly introduces the research background,research significance,research methods,research framework and innovation points.The research methods adopted in this paper are mainly literature research,interview,questionnaire survey.Chapter 2 is a summary of relevant theories.It introduces the theoretical literature involved in this study,including competency model,recruitment theory,the significance of competency model to personnel recruitment,and the definition and characteristics of R&D personnel.Chapter three is the survey of the recruitment management and competency of R&D personnel in B Company.It mainly collects the current recruitment status of research sample units and the requirements of R&D personnel competency through questionnaire survey and interview.Chapter IV according to the results of Chapter III,that is the current situation of R&D personnel recruitment in Company B,and then analyze it,summarize the problems in R&D personnel recruitment.Firstly,the fifth chapter summarizes the results of the third chapter,that is the rudiment of the coding table of competency characteristics of R&Dpersonnel,and then collects feature information from the perspective of managers by high-level interviews,and forms the table of competency characteristics of R&D personnel after adjustment.The behavioral event interview method is used to interview the R&D personnel with excellent performance.Through coding and data processing,the competency model of R&D personnel in Company B is obtained.Finally,based on the competency model of R&D personnel,the Construction Countermeasures of R&D personnel recruitment system in Company B are put forward.Chapter VI Conclusion.This paper summarizes the achievements and shortcomings of the research,and prospects the importance and possibility of applying the results to other human resources management modules.Based on the predecessors' design of competency and recruitment system,combining the characteristics of Internet and high-tech enterprises,this paper constructs a competency model of R&D personnel that meets the requirements of enterprises,so that enterprises can rely on it in the whole process of recruitment and selection,which has important practical guiding significance and theoretical research value for the practice of R&D personnel recruitment in the whole industry.The recruitment system for R&D personnel in Internet enterprises based on competency model is also relatively more scientific,which helps to improve the efficiency and quality of recruitment.Through this study,it enriches the research theory of other modules of human resources management,and has a certain reference value for the human resources management theory of Internet enterprises,which has a high application value.
