As a national energy base,Shan Xi carries the production,washing,transportation and sales process of raw coal,it is an important national basic energy base of place,coal plays an important role in Shan Xi's economy.However,in recent years,domestic coal is affected by macro economy and imported coal,price is falling,and it close to the pit price.The coal industry relies on borrowing to survive.During 2012 to 2014,as the coal market continues to weaken,the price and quantity of coal fell together,the profits of enterprises are decreasing.After 2014,the salaries of workers in TS coal mine began to decline sharply.There are many problems in the current salary system,it not only restricts the work performance of employees,but also reduces the optimization rate of human resources in TS coal mine and has a negative impact on the sustainable and stable development of the enterprise.Because of the satisfaction of the salary of the grassroots workers and especially the excellent grassroots workers,it directly affects the stability of enterprises.If the employee's mood is unstable,it will affect the safety production.Through constantly stimulating the vitality of human resource management mode of enterprises and constantly strengthening the internal management of enterprises to solve the problems faced by the coal industry.Reasonable salary system is an important part of enterprise human resource management,the rationality of salary can reduce the production cost of coal enterprises,improving the enthusiasm of staff.It can promote the healthy,orderly and sustainable development of coal enterprises.The rationality of salary level requires coal enterprises to clarify the existing management mode.Find out the problems,and gradually optimize salary model to meet Internal needs and external development.In this paper,through the investigation TS coal mine,the analysis of the current salary system of the grass-roots workers in TS coal mine.Through the investigation,we can find that TS coal mine has five types of problems as follows:the equalitarianism of salary distribution is serious,single wage standard for employees,the salary incentive mode is single,the concept of human resource management is backward,failure of routine performance appraisal method,this kind of problem can affect the decision of the manager.Analysis of the above five types of problems shows that the salary model used in TS coal mine at this stage does not meet the needs of enterprise development.The specific performance is as follows:the existing performance appraisal mode has a single evaluation standard,the phenomenon of prevails,the post coefficient is too broad.According to the problems existing in TS coal mine salary management,this paper optimizes the salary mode from the aspects of strengthening core competitiveness of enterprises,establishing a fair working environment with the same job and the same salary,giving play to the role of salary incentive,and strictly controlling the labor cost of enterprises.The general idea of salary model optimization is to adjust the position base by determining the labor standard level of each position.The main mode of salary optimization:dividing classification of post and determination of post value,the application of scientific and effective labor quota model,the establishment of a broader salary model,strict salary model assessment and other methods to ensure the smooth progress of salary optimization.The optimized salary mode makes the work enthusiasm and enthusiasm of TS coal mine grass-roots workers have been greatly improved and the work task completion of team team has been steadily improved.According to the above analysis,through the analysis and improvement of TS coal mine salary model,it can provide reasonable scheme for coal mines or related enterprises with similar difficulties.
