The 21 st century is a new period for the vigorous development of higher education in China,and it is also an important stage for the gradual growth of college teachers.At the same time,with the establishment of the academic labor market,the continuous reform of the personnel system in colleges and universities,and the teacher flow in colleges and universities is becoming more and more frequent,which injects new vitality into the development of higher education to a certain extent.However,in order to maintain the stability of colleges and universities,it is necessary to treat the flow behavior of university teachers rationally and encourage the reasonable flow of university teachers.The reasonable flow of university teachers is of great significance to the construction of teachers,the reform of personnel system,the development of higher education and the establishment of a flowing academic labor market.In this study,pedagogy teachers in five normal universities are taken as samples,and the curriculum vitae of 306 teachers are taken as the object of study.This study focuses on the current situation of the flow of pedagogy teachers,and further explores the problems of the flow of pedagogy teachers and the factors that affect the flow of teachers.On this basis,it puts forward countermeasures and suggestions to promote the reasonable flow of pedagogy teachers in normal universities.It is found that the flow of teachers in pedagogical subjects in normal universities shows a lack of motivation and low frequency of flow per capita.Among them,the mobility of male teachers is higher than that of female teachers,and the mobility of professors is higher than that of associate professors.The phenomenon of inbreeding among teachers is still serious.In the regional aspect,it shows that university teachers flow from non political center to political center,from non academic center to academic center,from non economic center to economic center.Through further research,we find that the factors that affect the flow of teachers are: the establishment of management system is the barrier of the flow of teachers,the current recruitment conditions increase the difficulty of the flow of teachers,and the academic labor market is incomplete.Female teachers will encounter the dilemma of "glass ceiling",and be affected by family responsibility,which leads to the lack of mobility of female teachers.Influenced by social capital and the culture of affiliation,it is easy to produce the phenomenon of inbreeding.In addition,technical ability is an important weight in the flow of teachers.Teachers’ professional development will follow the basic law of "people go higher",and teachers’ salary,professional pressure,organizational atmosphere and discipline construction will affect the flow of teachers.Therefore,in order to promote the reasonable flow of teachers in normal universities,it needs the joint efforts of the state,universities and teachers.The state should advocate breaking the barriers of teachers’ flow,absorbing other talents and promoting teachers’ efficient flow.Colleges and universities should build an advantageous discipline platform,enhance the centripetal force of teachers,promote the rational allocation of educational resources;expand the scope of recruitment,clarify the boundaries of teachers’ academic relationship,and break the dilemma of "inbreeding";at the same time,pay attention to the development of female teachers and improve their abilities.Teachers need to establish the concept of self mobility,promote the development of teachers’ self-discipline,in order to achieve better professional development.
