In recent years,with the increasing of colleges in China and the continuous expansion of the enrollment scale,the normal universities present a vigorous development trend.The joint construction by joint provinces and the Ministry of Education,provincial key,municipal focus,and the central and western colleges and universities have sprung up quickly,no matter which type of normal colleges,it is an important means to enhance teachers' motivation to improve the quality of personnel training.As a full-time undergraduate college with 60 years' history,Zhengzhou Normal University has formed a large number of teachers and constructed a systematic teacher incentive mechanism in the long course of term development.There are a lot of experience which can be used for learning for similar college.however there are also a series of shortcomings.Based on this,the current situation of the development of teachers' team was systematically analyzed by the thesis which named " Research on teacher's motivation in Zhengzhou Normal University ",the paper systematically analysis the current situation of teachers' development in Zhengzhou Normal University,the teachers' inspirit and Construction.It also includes the problems of teachers' motivation in the situation of teachers' incentive concept,The basic causes of these problems and the measures to be taken to address them.The main conclusions of the article are as follows:(1)Teachers in colleges and universities show are characterized by the role structure which is mainly full-time,and the characteristics of the age structure of "the pyramid of the inverted gold",the title structure of "two heads and the middle",the structural features of the title structure of "two heads and the middle" and the high degree of educational background at present presents a strong sense of autonomy,a strong desire for expression and a high level of achievement motivation and behavior consciousness with greater shaping spirit and moral character.(2)The present teachers' labor in normal universities has the characteristics of complexity,creativity,demonstration and synergy,and the work demand includes two aspects of material demand and spiritual demand.(3)At present,there are more than 790 full-time teachers in Zhengzhou Normal University,showing the age characteristics of "combining middle aged and old teachers withold and middle-aged teachers",highly educated teachers' educational background,"large proportion of lecturers and small proportion of subtropical high",while salary treatment is basically equivalent to other colleges and universities.(4)Zhengzhou Normal University has formed a teacher incentive mechanism,including salary incentive at present,teaching incentive,scientific research incentive,training incentive,incentive to use people,and play an important teacher incentive value.(5)In Zhengzhou Normal University,there are still a series of problems that should be solved quickly in teacher incentive,the spiritual motivation is implemented in small scale and low level,teacher incentive mechanism that implemented in the school is unsound,effect of incentive measures is weakened due to the unreasonable management,there are no enough strong mechanism of punishment and execution etc.The cause of these problems lies in the lack of reasonable understanding of the intension of teachers' motivation,the lack of accurate grasp of the characteristics of teachers' individualized work and the needs of work,the lack of special teachers' incentive research and implementation departments,and the lack of supervision,evaluation,innovation and upgrading of Teachers.(6)To solving the problems existing in current teacher motivation,Zhengzhou Normal University should strengthen the propaganda and education of leadership,improve the scale and level of teachers' spiritual motivation,accurately grasp the characteristics and needs of teachers' work and improve the incentive mechanism of teachers.On the other hand,department for researching and implementing teacher incentive should be established,which sets up punishment and enforcement mechanisms,teacher incentive supervision and evaluation mechanisms,implements innovation and upgrading measures and so on.Teacher incentive can be promoted and the inspiring effect of teachers can be developed in the school.In the next few years,the situation of teacher incentive will be changed from formulating and implementing behaviors by one side of colleges and universities step by step,more and more attention will be paied at the characteristics of the teachers' individualized work,the unique work needs and the specific views and opinions on Teachers' encouragement.Teachers should be more realistic and effective.In addition,the fragmentary incentives for the formulation and implementation of the current situation will be changed in these universities.More attention will be paid to the interaction and synergy between different incentive contentand incentive measures,so as to enhance the effectiveness of the overall teacher incentive.Additionally,the incentive of college teachers will take on the development trend of both reward and punishment.The standard of punishment will be more and more reasonable,the means will be more and more abundant and strengthened,so that those teachers who are indifferent to various incentives will change the attitude of holding the iron rice bowl.
