| With the increasing importance of technology,education,and science,coupled with the competition for talents among countries,human capital has become the most important capital for future social development.Vigorously improving the level of higher education has become a major part of testing overall national strength.With the continuous expansion of the scale of higher education,how to build a team of teachers with appropriate quantity,reasonable structure,high quality and full of vitalityBecome the key to the success or failure of higher education.Teachers are an important part of higher education.The level of their work performance directly affects the comprehensive competitiveness of the school.It is the key to the superiority of universities in the construction of disciplines in China and the basis for the quality of higher education.Therefore,studying the performance of college teachers is of great significance to improving the quality of higher education in my country.In this study,614 teachers engaged in university teaching and scientific research work were used as the research object to quantitatively and qualitatively analyze the influence of the university’s sense of organizational support and teachers’ work performance using questionnaire survey and interview methods.In order to more accurately and effectively analyze the factors that affect the work performance of college teachers and improve their work performance,this article attempts to explore the following three questions from the perspective of organizational support theory: 1)Is there a correlation between college organizational support and teacher work performance? 2)What are the differences in the impact of different levels of college organization support on teachers’ performance? 3)How does the sense of organizational support of colleges and universities affect teachers’ performance? The research combines the relevant theories and divides the sense of organizational support into three dimensions: work support,value recognition and concern for interests.On the premise of covering as much as possible the inspection indicators of teacher work performance in the previous literature,the teacher’s work performance is divided into teaching performance,In the three aspects of scientific research performance and social services,SPSS22.0 software is used to carry out statistical analysis of descriptive statistical analysis,difference analysis,correlation analysis,regression analysis and mediating effect test on each dimension.In addition,on the basis of the empirical analysis results,the interview data of the six teachers interviewed was sorted in combination with semi-structured interviews,and the following results were obtained in response to the above questions: 1)The three dimensions of the sense of organizational support of universities are significantly related to teachers’ work performance Sex.2)The various dimensions of the sense of organizational support of colleges and universities have significant differences in teachers’ work performance.3)The sense of organizational support of colleges and universities has a significant positive predictive effect on teachers’ work performance.The specific impact of the sense of organizational support of colleges and universities on the teachers’ work performance is as follows: 1)The overall level of the sense of organizational support,job satisfaction and teachers’ performance of colleges and universities is relatively high.2)Among the control variables,the teacher’s age,professional title,and teaching age all have a significant impact on the teacher’s teaching performance,scientific research performance and social services;the teacher’s gender,educational background,and the teacher’s scientific research performance and social services have a significant impact;the teacher’s marital status It has a significant impact on teachers’ teaching performance and scientific research performance,but has no impact on social services;teachers’ subject background has a significant impact on teachers’ social services;"double first-class" construction schools and "double first-class" construction subject schools have no effect on teacher performance Significantly affected.3)There is a significant positive correlation between the sense of organizational support,job satisfaction,and teacher performance in colleges and universities,and there is a strong correlation between each dimension of the three.4)The sense of organizational support of colleges and universities has a significant positive predictive effect on teacher job satisfaction,the sense of organizational support of colleges and universities has a significant positive predictive effect on teachers’ work performance,and teacher job satisfaction has a significant positive predictive effect on teachers’ work performance;In addition,tested by the mediation effect,job satisfaction plays a significant part of the mediation role in the relationship between the sense of organizational support of universities and teachers’ job performance.According to the research results,it can be seen that the various dimensions of the sense of organizational support of colleges and universities positively affect teachers’ work performance.College teachers are working hard to improve their sense of belonging in the organization,and at the same time working hard to improve their teaching and scientific research abilities,in order to gain stronger Organizational support.In this regard,from the perspective of individual teachers,they should raise their awareness of self-career management and attach importance to the establishment and maintenance of interpersonal relationships;colleges and universities need to establish a reasonable promotion system and a fair and just performance evaluation system to improve teachers’ job satisfaction and establish reasonable in-service The Ph D reading system guides teachers to use internal and external resources in the school to improve their professional knowledge,teaching and research capabilities.Department leaders should change their leadership style,establish a good interactive relationship with teachers,and form a harmonious work team;the state should improve teachers reasonably Welfare and social status. |
