At the end of the 1970 s,the policy of reform and opening up profoundly changed the economic structure of our country.The rural surplus labor force gradually became large-scale.The population flow changed from a planned state of restraint to a flexible state of autonomy.The flow of talents in the field of Chinese universities was born in the context of population mobility at the end of the last century,researches on the flow of talents in academia has gone through three stages of "description-criticismreflection".The problem of talent flow in our country has now turned to empirical research,showing the pioneering and pluralism of research methods and ideas.However,based on the individual perception and motivation of high-level talents,there is still a lack of research to explore the factors affecting the flow of high-level talents.In particular,few studies have explored how these factors combine to affect the flow of talents.This study uses interview methods and qualitative comparative analysis to explore the factors affecting the flow of high-level talents in field of research-oriented universities and the configuration of these factors,providing useful ideas for improving the long-term stable support mechanism for talents.From the perspective of contradictory intentions,this research draws on the "fourfactor" theory to explore the influencing factors and configuration status of talent flow in research-oriented universities.Collect textual materials on talent flow through semistructured interviews,and conduct coding,finally condensed six influencing factors.They are personal habituation,human network,academic resources,material security,family bonds and competitive environment,reflecting the local characteristics of highlevel talent flow.Based on the six influencing factors.This paper draws the high-level talent flowing diagram and the "four-factor" structure model diagram in field of universities.Research on text materials through qualitative comparative analysis and research,focusing on the configuration analysis of six types of influencing factors,among which there are five configurations of talent flow,which are respectively summarized as " full withdrawal type "," being vigilant in peace time type","resource pursuit type","academic ambition type" and "perceptual cognitive type".There are three configurations of talent without flowing,there are "harmonious co-entry type","environmental adaptation type" and "resource-dependent type".On the basis of qualitative material analysis and qualitative comparative analysis,the above research conclusions are obtained,and the following six suggestions are put forward for the problem of high-level talent flow in the field of colleges and universities in China: firstly,the talent circulation mechanism and compensation mechanism in the filed of colleges and universities should be established;secondly,the concept of“materialized talents” should be abandoned and university should meet the individual needs of talents;thirdly,university should use proper pressure management,and be wary of “warm water boiled frogs”;fourthly,colleges and universities should insist on introducing talents on demand to eliminate the phenomenon of “introduction without using”;fifthly,university should pay attention to the use of configuration thinking in the management of the talent team;sixthly,talents should have a clear personal positioning and development goal.
