With the advancement of the new curriculum reform,the proposition of teacher professional development has received attention from all levels of education departments.Throughout the current research on teacher professional development,most of the researches focus on college teachers or focus on the personal practice dimension,and relatively ignore the school management dimension of the school.However,as a kind of professional and technical personnel,teachers' educational concepts,knowledge,abilities,literacy and other aspects are constantly accumulated and developed in their daily work and are continuously improved.That is,the professional development of teachers is the development completed by teachers in the school.In a sense,the school is a guide for the professional growth of teachers.Especially for young teachers,their professional development not only depends on their personal determination and continuous efforts,but also needs the support of the school and the management of the school.The model enables young teachers to integrate external factors into internal factors,and to continuously update and enrich the internal structure of teachers in the interaction with the surrounding environment,thereby promoting the development of teacher professionalization to a higher level.It can be seen that schools are the strongest guarantee for the professional development of young teachers.This article takes Y High School as an example to conduct a comprehensive and systematic study on how the school guarantees and manages the professional development of young teachers.The full text is divided into five parts:The first part uses the literature analysis method,through a large amount of reading analysis,has a preliminary understanding and understanding of the theoretical research on the professional development of teachers at home and abroad,and clarifies that the primary task of the professional development of school management teachers is to scientifically construct a help Its growth is conducive to its development model.Just as teachers treat students in accordance with their aptitude,the school's construction of a model for managing the professional development of young teachers should also be teacher-oriented.On the basis of respecting teachers' personalities,actively seek ways for teachers,implement training in accordance with their aptitude,and conduct scientific management.The second part learned from the interview with the school leadership that Y High School always regards strengthening the construction of the teaching staff and promoting the professional development of teachers as the focus of school management,adheres to the teacher-oriented,and emphasizes the sustainable development of teachers.On this basis,we can summarize the four-fold concept of managing the professional development of young teachers in Y High School:Respect for teachers is combined with strict requirements.This mainly refers to strengthening communication with teachers,earnestly understanding teachers' needs,and putting the right people in In the right position,teachers are truly involved in the decision-making and management of the school's various tasks;secondly,they emphasize personality development and emphasize collective cooperation.This mainly means that teachers should be clear about their goals and use collective power while focusing on cultivating abilities.To develop oneself;once again advocate lifelong learning to achieve the sustainable development of teachers'profession;finally,focus on scientific and rigorous evaluation,and guide teachers to use the four aspects of evaluation from students,peers,schools,and self to diagnose and reflect to improve practice.Y High School has always adhered to scientific management,the idea is first,and uses this to guide practice:establish a multi-dimensional practice community,set up four major evaluation systems,so as to implement the management of young teachers' professional development.In the third part,in interviews with the school's academic affairs office,the leadership team of the teaching department and the moral education office,as well as the young teachers of the school,I learned and sorted out the multi-dimensional practice community created by Y High School for the professional development of young teachers:use the teacher career development plan to make Overall planning,drawing a blueprint for development,clarifying the development path;improving the professional quality of young teachers through collective lesson preparation,teaching and research and various training activities;at the same time giving full play to the leading role of famous teachers,using famous teacher studios,blue projects,curriculum bases,and beautiful dialogues,subject research,and an official system to help young teachers achieve personalized development.The fourth part is to sort out the four major assessment feedback systems established by Y High School:starting from the teaching effectiveness of teachers'classroom teaching,checking teaching plans and student homework,and student seminars to supervise teachers' teaching;in accordance with the requirements of teaching seven serious work,Unite various departments to inspect the regular work of teachers one by one;use the ten projects to test the professional development of young teachers;use the debriefing and recommendation to encourage teachers to sort out and self-reflection,and stimulate teachers' educational feelings.Through these four major assessment feedbacks,the school guides young teachers to find out and fill vacancies and develop to a higher level.The fifth part combines the results of previous interviews and refers to relevant practices at home and abroad,then proposes what Y High School should do for the professional development of young teachers.It is hoped that by expanding the two dimensions of inward and outward to build a professional development model for young teachers with Y high school characteristics.It mainly includes guiding teachers to advance with the times,improving information literacy,and using new technologies and tools to help their own development;standardizing evaluation standards,making evaluation results public,and using evaluation to promote development;strengthening the construction of teacher career development centers to ensure Teachers' personal development implements targeted assistance;establish a fair and just performance distribution system to stabilize the teaching team.It is necessary to increase cooperation with universities,relying on university resources to promote teacher development and strengthen cooperation with regional school alliances to promote the informatization of teaching and research.
