Since the implementation of the performance-based pay system in China,reward pay has changed a lot in the reform of teachers' pay structure.One of the main purposes of implementing the performance-based pay reform is to enhance the enthusiasm of excellent teachers in performance work,and to build a set of scientific,reasonable and diversified evaluation for teachers in line with the standards of modern education curriculum in China.Through continuous perfection and improvement of the overall quality of the teaching staff,efforts should be made to make the education that satisfies the people.In order to give full play to the function of transfer and incentive of performance compensation,improve the scientific and standardized management level of public campus management at all levels,further improve and innovate and improve the performance compensation distribution mechanism for teachers,according to Jin Zheng ban [2008]No.15,Jin Zheng ban [2009] No.93,Jinjiao Ren [2009] No.55,Jin renshe hall [2010] No.11,and use artificial words [2009] No 2009] No.126 and other documents,the primary and secondary schools in their region were carried out performance pay management.The purpose is to develop a set of performance pay program in line with their own actual needs of running a school.But in practice,there are some gaps with the realization of this goal.Based on the theory of modern human resource performance management and performance pay,this paper analyzes and studies the situation of performance pay management of middle school teachers in X city,and puts forward the optimization design scheme of performance pay management of middle school teachers in X city.Firstly,by using the methods of interview and questionnaire survey,this paper investigates the current situation of teachers' performance pay management in middle schools of X city to understand the current situation of teachers' performance pay assessment and distribution;secondly,through the methods of literature,case analysis,interview,questionnaire survey and comparative analysis,this paper analyzes the problems existing in the management of teachers' performance pay in middle schools of X city,and puts forward some countermeasures.Finally,combined with the actual situation of X city and the analysis results of teachers' performance salary management,according to the key performance indicators(KPI),role salary setting and other methods,teachers' positions are divided into four categories,namely,middle-level leaders,head teachers,full-time teachers and logistics managers,and a set of systematic performance salary distribution methods and implementation rules are constructed So that the optimization of performance compensation scheme can be implemented,which is more feasible.
