The stability of preschool teachers plays a role in promoting the sustainable development of preschool education.In recent years,private kindergarten teachers show a one-way,unbalanced,out-of-order flow and loss state.The turnover problem of teachers in private kindergartens has become a topic of social concern.Among them,the influencing factors of the turnover intention of teachers in private kindergartens become the research focus.Therefore,based on the previous research results,this paper analyzes the deep reasons for the turnover intention of private kindergarten teachers,and discusses the suggestions for retaining private kindergarten teachers and stabilizing the team of private kindergarten teachers from various aspects.Existing studies show that there is a correlation between organizational trust and employment relationship,and both can predict turnover intention and have an impact on it.The research on the mechanism of organizational trust on turnover intention in China is still in the primary stage,and the mechanism of organizational trust on turnover intention from the perspective of employment relationship has not visible.Focusing on this,we integrate relevant theories such as organizational trust and turnover intention,based on the perspective of employment relationship,construct the model of organizational trust and turnover intention of private kindergarten teachers,a questionnaire survey was conducted among 297 private kindergarten teachers in M city,and the mediation model was tested by using step-by-step regression analysis and PROCESS procedure.The empirical analysis of the relationship between organizational trust,employment relationship and private kindergarten teachers' turnover intention tries to answer: what is the relationship between private kindergarten teachers' turnover intention,employment relationship and organizational trust;Is it a direct effect;Or are there mediating variables;How does it work.The results show that :(1)organizational trust has a negative predictive effect on the turnover intention of private kindergarten teachers,but there are dimensional differences;(2)organizational trust has a negative predictive effect on psychological contract violation and a positive predictive effect on leader-subordinate exchange;(3)in the employment relationship,psychological contract violation has a positive predictive effect on the turnover intention of teachers in private kindergartens,while leadersubordinate exchange has a negative predictive effect on the turnover intention of teachers in private kindergartens;(4)psychological contract violation and leadersubordinate exchange play a mediating role in the relationship between organizational trust and turnover intention of private kindergarten teachers.It can be said that in the case of basically equal treatment of individuals,organizational trust is helpful to restrain psychological contract violation and improve exchange quality,which is helpful to reduce the resignation intention of private kindergarten teachers.This paper puts forward some suggestions from the perspective of kindergarten management:(1)to construct the trust mechanism of the organization and create a fair and harmonious internal working environment;(2)pay attention to the psychological contract between teachers and organizations,stimulate teachers' work enthusiasm and organizational loyalty;(3)clarifying teachers' preference for leader-subordinate exchange quality and improving exchange quality.
