In recent years,China's vocational education has achieved rapid development,which has made great contributions to economic development and social stability.However,the development of teachers in vocational education has not kept pace with the development of vocational education,and the quality of teachers still needs to be improved.The entry of enterprise technical personnel into vocational colleges is a medium to connect the development of the industry with the training process of vocational education personnel,an important way to promote the quality of vocational education personnel training and strengthen the service ability of vocational education,and an important way to improve the quality of the overall teacher team in vocational colleges.Previous studies in the academic circle mainly focused on the experience and implementation status of vocational college teachers' entering into enterprise practice,and the status quo of enterprises' skilled talents' entering into vocational college teaching as part-time teachers,so as to explore the important difficulties in the construction of "double-qualified" teacher team in vocational colleges.It can be seen that there is a lack of attention to the group of teachers who enter vocational colleges from enterprises.They get rid of the identity of enterprises,join a new group with a new identity,and integrate into the new environment.The previous professional experience has an important influence on the development of the new professional role.Their experiences during the career transition and their attitudes toward their new roles are still worth exploring.Moreover,these teachers in transition are the strong reinforcements for the construction of "double-qualified" teachers in vocational colleges,and a new idea for the reform mechanism of teacher training in vocational education in China in the future.Therefore,the research on them is of great practical significance.Since the roles of technical personnel in enterprises and teachers in vocational colleges are two different roles,there must be certain subjective reasons for individuals to choose the new role of teacher,so that individuals can have this identity stably and act in accordance with the identity rules.Based on the role theory,this paper analyzes the differences between the roles of technical personnel in enterprises and teachers in vocational colleges,and describes the challenges in the process of role transformation."Character" as the breakthrough point,obtain first-hand information in the form of field research,in the form of case description of the transformation of individual periodically,through the transformation of six teachers experience,summed up the technical personnel from the enterprise to the transformation in the plight of vocational education teachers,and to the discipline of sociology and education as the main perspective throughout the study,In an attempt to describe the whole research process from an objective point of view,this study also analyzes the causes of the transformation dilemma,and puts forward suggestions based on the researchers' values and educational concepts according to the transformation dilemma.In the case study,the process of teacher T's career transformation is discussed in detail.Through teacher T's memory and narration,his transformation process is divided into three stages,namely,the virtual attention stage,the survival concern stage and the self-concern stage.The virtual attention stage mainly introduces the reasons for teacher T's transformation,And their impressions of teachers and students in vocational colleges before they become vocational teachers;The stage of survival concern introduces the situation Teacher T is facing in the transition period;In the stage of self-concern,the actions taken by Teacher T in the face of difficulties and his future career plan are introduced.On the division of transition dilemma,this paper extracted for the transformation of six teachers experience,summed up the four big trouble,respectively is role conflict: ideal characters and realistic role conflict,role difference: the lack of professional skills knowledge dilemma,role strain: multiple relationships,role imbalance: understandable and policy of struggle,and carries on the theory of sublimation.At the same time,from the interview records of six teachers,this paper analyzes the reasons for the transformation dilemma.At the local government level,the implementation of national policy documents is not complete,the lack of management of vocational education teachers,and the number of vocational education teachers is small.At the level of school organization,teachers' guidance is not in place,teaching and research activities are not rich,and learning opportunities are scarce;At the individual level,teachers' cognition of the new role is not accurate,lack of planning for career transition,and lack of awareness of active learning.The countermeasures to solve the dilemma of transformation also need to start from the local government,school organizations and individual teachers.Local governments should implement a series of national policy documents,improve the system of recruitment,evaluation,training and management of vocational education teachers,and appropriately increase the number of vocational education teachers.The school organization should improve the mechanism of teachers leading apprentices,carry out collective teaching and research activities,and provide learning and training opportunities.Individual teachers should correctly recognize the role of vocational education teachers,formulate career transformation and development plans,actively strengthen learning and improve ability,and strive to help technical personnel in enterprises to solve the transformation dilemma and adapt to the new role of vocational education teachers as soon as possible through these countermeasures.
