After the 1980 s,a large number of private teachers withdrew from the stage,but the ensuing problems of insufficient teachers,staffing shortage and insufficient funds resulted in the continuous expansion of the scale of substitute teachers.The development of substitute teachers is directly related to the quality of school education and the development of China's education.The problem of rural substitute teachers has always been concerned by the public,but the problem of urban substitute teachers can not be ignored.With the acceleration of the urbanization process,there are a large number of substitute teachers in primary and secondary schools and kindergartens in cities and towns in China.They effectively make up for the shortage of teachers in public schools in cities and towns and make indelible contributions to the development of urban education.Physical and mental exhaustion;Psychologically weak and humble;Career prospects are bleak and few people pay attention to their problems.Properly dealing with the problem of urban substitute teachers is not only the ardent expectation of the majority of urban substitute teachers,but also can promote education fairness and improve the quality of education.This study selected a substitute teacher S province Z city public elementary school as the research object,from the basic status of substitute teachers,work status,psychological status,professional development in aspects such as investigation,at the same time with a substitute teacher,writing teachers,school leaders to talk to an in-depth understanding of,and with the examples of several typical substitute teacher problem a substitute teacher in deep mining,In order to find a comprehensive problem solving mode.On this basis,combined with the relevant education policies of Z City,this paper analyzes the development problems of urban substitute teachers,and finally puts forward suggestions and countermeasures to solve the development problems of urban substitute teachers.According to the above logic,the paper design is divided into five partsthe first part is to comb the development of urban substitute teachers.In order to better explore the problem of urban substitute teachers,the paper combs the historical development of urban substitute teachers from the scale evolution and national education policy.The second part takes the development status of urban substitute teachers in Z City(county)as an example,designs a questionnaire,and makes a descriptive analysis of the basic situation of urban substitute teachers in this area,their work situation,psychological status of urban substitute teachers and their professional development.The third part is combined with the content analysis of the previous chapter and a large number of interviews,summed up the urban substitute teacher development dilemma: life is too poor;Physically and mentally exhausted,psychologically fragile and humble,with little prospect of career advancement.Hoping to raise awareness about supply teachers in towns and cities.The fourth part,in view of the existing problems,find out the main reasons for the plight of urban supply teachers: unfair distribution of economic benefits;A sound legal system;Rigid staffing system;Low social attention;Lack of unified management;The pressures of traditional female roles.The fifth part,to improve the present situation of urban substitute teachers,to solve the plight of urban substitute teachers,this paper puts forward several countermeasures and suggestions: economic level: increase economic investment,to achieve "equal pay for equal work";Institutional level: reform the staffing system and innovate the staffing of teachers;Legal level: improve relevant laws and regulations,improve legal awareness;At the level of regulation system: highlight the role of schools,build a relaxed school atmosphere,strengthen the management of urban substitute teachers;Cultural cognition: improve the status of urban substitute teachers and give humanistic care;Self level: strengthen self-reflection,improve their comprehensive quality and ability...
