Sichuan A University has been a private university for 24 years and has become A well-known modern media talent training university in China.There are some problems in the construction and management of the counselor team in A university,such as the low quality of the counselor team,low professional title level,limited career development,insufficient material incentive,unitary assessment system and other disadvantages,which restrict the enthusiasm of the counselor and hinder the improvement of student management and education level.This paper comprehensively analyzes the problems existing in the counselor incentive mechanism of A University,hoping to improve and perfect student management by establishing an effective counselor incentive mechanism,and provide reference for other private colleges in China.Firstly,this paper studied and discussed incentive theories through literature review method,and sorted out the incentive mechanism of instructors in private colleges and universities at home and abroad.It found that the traditional incentive theory was based on the hypothesis of economic man,and focused on material incentive,with high incentive cost and poor incentive effect.This paper holds that ERG theory based on social hypothesis is more in line with the actual situation of college counselors,and it is a sublimation from management concept and more scientific from management practice to construct a comprehensive incentive mechanism that fully meets counselors’ needs for survival,relationship and development according to the guidance of ERG theory.Through questionnaire survey,this paper verified that counselors in A university do have three basic needs: survival need,relationship need and development need,and preliminarily determined the weight of the three needs,pointing out the necessity and urgency of constructing A comprehensive incentive mechanism based on ERG theory.On this basis,this article for counselor incentive mechanism of A University has carried on the empirical analysis,based on the existing incentive system in sichuan province,A University counselor satisfaction questionnaire,found A University the current incentive mechanism in sichuan to material incentives,limited the spirit of the incentive system can fully arouse the enthusiasm of the counselor’s work.Therefore,in this paper,in order to improve the incentive system of Sichuan A University counselors,in interviews with A Sichuan A University counselors,on the basis of investigation and empirical analysis,put forward Sichuan A University based on the theory of ERG comprehensive incentive measures,from the survival need,relationship needs and growth needs three dimensions to build A University counselors of incentive mechanism,and connecting with the actual,From the three aspects of concept guarantee,system guarantee and financial guarantee,the author puts forward the concrete guarantee measures to get effective guarantee.
