In modern education,the quality of vocational education is not only related to the national development strategy,but also can influence the national high-quality development strategy,and can greatly promote the implementation of the powerful country strategy,therefore,private higher vocational colleges play a key role in the development of the whole country.Although the scale of private higher vocational colleges continues to expand,but the level of teaching is not high,the problem of teacher turnover is serious.Therefore,this paper uses literature analysis,questionnaire survey,CASE analysis of Jiangxi T private higher vocational colleges as an example,based on the theory of job satisfaction,this paper analyzes the problem of teacher loss in private higher vocational colleges,and then analyzes the reasons of teacher loss in private higher vocational colleges by using the model of talent loss,finally,under the guidance of the theory of human resources,this paper puts forward some countermeasures to solve the problem of teacher loss in private higher vocational colleges,hoping to solve the problem of teacher loss in private higher vocational colleges,leaving more and better teachers for private higher vocational colleges.According to the survey,the number of teachers in private T higher vocational colleges in Jiangxi province is increasing,and the number of teachers who have lost their teachers is also increasing.The loss rate of teachers has risen from9.78% in 2019 to 12.05% in the 2021.The characteristics of the lost teachers are:high rate of female teachers,high rate of young teachers,high degree teachers,the loss of teachers to diversification.Through the questionnaire survey on the lost teachers in Jiangxi T private higher vocational colleges,the author finds that the satisfaction degree of teachers to school,salary and work is relatively low,according to the theory of job satisfaction,there is a negative correlation between job satisfaction and teacher turnover,which means that teacher satisfaction is low and the problem of teacher turnover is serious in Jiangxi T school.In the analysis of the brain drain model selected in this paper,it is considered that there are three factors affecting teacher drain: social factors,school factors and personal factors.Based on the actual situation of private higher vocational colleges in Jiangxi province,this paper holds that the main reasons for the loss of teachers are as follows: the social causes mainly include the imperfect laws and regulations of private higher vocational education,the lack of effective supervision system,and the social bias towards private higher vocational education.The main reasons at school level include low salary,unreasonable assessment system,imperfect teacher career planning and lack of incentive mechanism.The reasons at the level of teachers include: teachers’ unclear self-awareness,teachers’ lack of sense of occupational belonging.In the theory of human resources,we think that to solve the problem of teacher turnover,we need to optimize the management of teachers from many aspects,from the society,the school and the teacher individual three aspects propose the solution countermeasure.At the social level,it is necessary to strengthen the construction of laws and regulations on non-governmental higher vocational education,establish effective supervision system,and change the wrong concept of non-governmental higher vocational education.At the school level,we need to establish a salary security system,improve the performance appraisal system,improve the teacher’s career planning,the establishment of incentive mechanisms.At the level of teachers,it is necessary to improve teachers’ self-cognition ability,enhance teachers’ sense of occupational belonging,and scientifically plan job stress.The purpose of this study is to truly understand the problem of teacher loss in private higher vocational colleges,deeply analyze the causes of teacher loss and countermeasures,so as to provide theoretical guidance for the prevention of teacher loss in private higher vocational colleges.At the same time,it is expected that this study can enrich the theoretical research results and provide reference for other similar colleges and universities.
