Education is the great plan of the country and the Party.The report of the 20 th National Congress of the Communist Party of China proposed that "we should adhere to the people-centered development of education,accelerate the construction of a high-quality education system,develop quality education,and promote educational fairness." Recruiting young teachers from inland is a powerful measure to optimize the structure of Xinjiang’s teaching staff,improve educational quality,and promote better and faster development of education in Xinjiang.Since 2017,Xinjiang Uyghur Autonomous Region has launched a special teacher recruitment program for graduates from inland universities to improve the shortage of teaching staff in Xinjiang and comprehensively enhance the ability to teach Mandarin.Due to the differences in geographical location,natural environment,customs,and economic development between the inland and Xinjiang,the growth of young teachers entering Xinjiang directly affects their willingness to stay and career planning,and it is also related to the stability and management of the teaching staff in Xinjiang.The growth process of young teachers entering Xinjiang directly reflects the quality of their living environment in Xinjiang,It also reflects whether the "people-oriented" management concept between the education regulatory department and the school has been implemented.This study selected a total of 378 young teachers from inland who entered Xinjiang in Y County,Xinjiang,they are the research subjects.Research methods such as literature review,questionnaire,and interview were used to conduct this study in Y County.Based on the theory of "humanistic management theory and Noddings care theory","Stage theory of teacher development" and "Maslow’s demand theory",the paper puts forward 13 factors that affect the growth of young teachers from the inland into Xinjiang,including moral cultivation,professional quality,salary,welfare,career satisfaction,interpersonal communication,business level,organizational recognition,opportunity fairness,school policy,management mode,school culture and personal values,The data was analyzed using SPSS.18 statistical software.Based on the results of questionnaire surveys and interviews,a study was conducted on the impact and strategies of the growth of young teachers from inland entering Xinjiang from three dimensions: personal characteristics,comprehensive needs,and organizational environment.Through research,it has been found that thirteen factors have an impact on the growth of young teachers from inland entering Xinjiang at a moderate to upper level.And from the degree of impact,the following factors have a significant impact on the personal growth of young teachers from inland entering Xinjiang: career satisfaction,professional level,organizational recognition,fairness of opportunities,school policies,management methods,school culture,and personal values.Next is interpersonal communication and welfare.Finally,there are salary,moral cultivation,and professional qualities.Through interviews,it was found that there are differences in the growth of young teachers from inland entering Xinjiang,including gender,teaching experience,whether they serve as class teachers,and whether they are normal students.Finally,in response to the issue of promoting the growth of young teachers entering Xinjiang in Y County,suggestions are proposed from the government,schools,and teachers: to improve the work security mechanism and clarify the division of departmental responsibilities;Measures to improve treatment,stabilize life,pay attention to psychology,and meet the comprehensive needs of teachers;Improving systems,fair opportunities,scientific management,and creating a good organizational environment;Scientifically leading,concentrating efforts,providing fertile soil for the growth of young teachers from inland entering Xinjiang,humanistic care,optimized evaluation,and providing nutritional impetus for the growth of young teachers from inland entering Xinjiang;Improve literacy,become proficient in the profession,set goals,and stimulate personal growth awareness;Actively promoting the growth of young teachers from inland entering Xinjiang;Fully support,optimize the environment,and collaborate with each other to help new young teachers from inland enter Xinjiang become successful;Teaching and regulation by mentors and apprentices...
