As an important phenomena in individuals' career development, career plateau is of great influence on individuals' career and organization's development. Researches abroad on career plateau started in 1970s, but were mainly limited in organizations and enterprises. Studies on the teachers' career plateau were embeded in the theoretical inquiry of teachers' career development. In recent years, some researchers at home and abroad began to focus on teachers' career plateau, but most based on the viewpoint of pedagogy while few on psychology. Guided by the perspective of psychology in cultural context, based on the systematic structure assumption and existing results, this study investigated teachers' career plateau comprehensive and systematically with several kinds of guidelines and methods. More precisely, we developed a psychometric measurement tool on teachers' career plateau with explanatory factor analysis and confirmatory factor analysis, and then investigated the characteristics of primary and middle school teachers' career plateau with variance analysis and regression analysis, revealed the relationship among teachers' career plateau, personality and work effect with canonical correlation and structural equation model, probed into the cognitive-emotional process characteristics of teachers in career plateau with some paradigms of social cognitive process and confirmed their negative career self-schema. Therefore, the dissertation is composed of four sections inclusive of 9 studies on structural model and correlative factors of teachers' career plateau, as well as social cognitive-emotional process of teachers in career plateau. Based on the above-mentioned results, we drew conclusions as follows:1. Teachers' career plateau is a multi-dimensional hierarchical system, consisting of centralized plateau, content plateau, hierarchical plateau and rate plateau.2. The questionnaire of teachers' career plateau we developed has great indexes of psychometrics and is a suitable tool for measuring teachers' career plateau.3. Currently, teachers' career plateau in China is in moderate level, but there are difference among the 4 factors. Teachers get lowest scores in content plateau while highest in hierarchical plateau.4. Teachers' career plateau changes with the increase of their working time and their age, but there are differences among factors. There is no significant difference between male and female in total, but male teachers get significant higher scores on content plateau than those of female. There is significant difference among schools in different regions and types, and model schools get much higher scores on content plateau while lower on rate plateau than that of other schools. Teachers who have different educational background and jobs are significant different in total plateau, centralized plateau, hierarchical plateau and rate plateau.5. There is significant correlation between factors of teachers' career plateau and work effect. Thereinto, total plateau, centralized plateau, content plateau and hierarchical plateau have significant negative correlation with job involvement, job performance and job satisfaction respectively, and have significant positive correlation with turnover intention. There is significant negative correlation between rate plateau and job involvement, while positive correlation between rate plateau and turnover intention.6. Characteristics of personality is an intrisic moderator between teachers' career plateau and work effect.7. Teachers in career plateau have negative cognitive process bias on the encoding, recognition and prime of career life event.8. Teachers in career plateau have emotional congruity effect.9. Teachers in career plateau have negative self schema relatecl with professional information which consists of cognitive and emotional contents.Systematically and thoroughly investigate the career plateau of primary and middle school teachers with multiple viewpoint and methods, the study goes further in following aspects:(1) On content, constructed and confirmed the structural model of teachers' career plateau, developed the measurement tool with good reliability and validity in Chinese culture background, examined the characteristics of Chinese teachers' career plateau, revealed the relationship between teachers' career plateau and work effect, testified the moderator impact of personality on the relationship between teachers' career plateau and work effect, probed into the cognitive-emotional process characteristics of teachers' career plateau.(2) On method, first utilized the experimental paradigm of social cognition process in the research of teachers' career plateau.(3) On theory, first brought forward and confirmed the viewpoint that personality is an endogenous moderator between teachers' career plateau and work effect, and that teachers in career plateau have negative self-cognition schema.This research expanded the content of career plateau, initiated the research on teachers' career plateau, provided valuable information for further understanding of teachers' career plateau and for teachers' evading and dealing with career plateau.
