Hotel industry is service industry, whether the employee treats the customer well or not depends on his satisfaction. In a sense, employee satisfaction decides his effort on work, decides customer satisfaction and loyalty, and decides the hotel's profit. Therefore, it is helpful to improve management, reduce turnover and maintain competitive advantage through making research on employee satisfaction.Organizational Behavior Scholars of western countries focus on theory study on work-family relationship since 1970s. Many foreign hotels start to use the related research results to redesign management style to enhance employee satisfaction from work-family interface. While in China, the overwhelming majority of empirical studies regarding employee satisfaction mainly based on demand theory, two-factor theory, equity theory and expectation theory, analyzed the effect factors from salary, interpersonal relations, promotion and work environment, however, the literatures about work-family is scarce. This study introduces the work-family conflict to hotel industry to analyze its effect on employee satisfaction based on role theory, providing a guide to employee satisfaction management.This study try to analyze how work-family conflict yield from the angles of hotel characteristics, work stress and family stress. And hope to have knowledge with the degree of employee's perception of work-family conflict, then make a compare with foreign countries. Through the questionnaire survey we found that the degree of perception of family-to-work conflict was low, however, it is an index to anticipate satisfaction. The higher the family-to-work conflict, the dissatisfaction the employee feels.At last, managers should care about work and family needs of employee, cultivate work family culture, make family-friendliness policy, increase employee welfare and so on to reduce their stress to make work and family balance, remove the forces that effect employee satisfaction to enhance employee satisfaction.
