Based on the management theory and the working experiences in HR management position, absorbing the advanced management concepts of western enterprises and combining with the company reality, the author of this article raises the points on how to set up an effective employee motivation system in the company. Starting from understanding the internal employees' demands, some problems in employee motivation were found by doing an employee satisfaction survey. After introducing the external HR market price, the author brings an idea of "Total Compensation Strategy", aiming to motivate the employees both substantially and mentally.Substantial motivation is to use salary and benefits to motive employees. Reforms are needed on both salary and benefits. The salary system should be in line with the market level. Company should establish a job evaluation system, and increase the portion of variable merit pay. Performance management system should also be set up. Communication and coaching should be the core of performance management. In terms of social benefits, the company should bring motivation into the employee benefit policy. Company should pay more attention to the communication with the employees. Employees' involvements are encouraged when the company designs a flexible self-service employee welfare policy. After taking these measures, the company may increase the momentum of its employees, in order to make the company investments on employee salary and benefits rewarding. Mental motivation is to build a corporate culture based on company characteristics, to create a fair, cooperative teamwork atmosphere, to do a job redesign by means of job motivation, to adopt differentiated motivation methods considering employees' individual differences, to make training as a part of employee welfare system to improve the quality of both individual employees and the whole team of the company. Company development relies on the creativity and initiative of individual employee, so the company must attach great importance to the employee motivation. After establishing a motivation system with company characteristics, which, on one hand, complies with the market features, on the other hand, meeting employees' requirements, the company can retain the excellent people, and finally win the fierce market competition.
