Team is one of the key factors that impact organization's mission fulfillment and development. However, it is difficult to foster effective team. Among the antecedents of successful team building, team leadership is the central issue. From the perspective of influence source, team leadership can be divided into two forms. One is vertical leadership, which influence comes from assigned formal team leader. The other is shared leadership, which influence comes from team members. It is critical to integrate these two kinds of leadership when test the mechanism of team leadership on team effectiveness. However, most previous studies test them individually. In this study, we try to clarify the mechanism of team leadership on team effectiveness. On the basis of literature review, we construct our theoretical model, and then we test our hypothesis by means of empirical survey. Sample comes from 63 artillerist teams. We get following results.First, team leader's transformational leadership is positively associated with team performance and team satisfaction, and negatively associated with team turnover intention.Second, team members'shared leadership is positively associated with team satisfaction. Shared leadership doesn't have significant effect on team performance and team turnover intention.Third, team leader's transformational leadership is positively associated with team shared leadership and team identification. Team identification mediates the relationship between team leader's transformational leadership and team shared leadership.
