Building an innovation-oriented country is the significant strategic in the next 15 years. As the main body of an innovation-oriented country, the innovational ability of universities needs to be improved urgently. While, the scientific and technological talents are just the main body of innovation, so the research on motivation mechanism of scientific and technological talents of universities in Beijing for independent innovation has great significance.This dissertation researches the motivation mechanism of scientific and technological talents of universities in Beijing for independent innovation through four aspects, and obtains several achievements as follows.(1) Through the quantitative analysis of questionnaire of teacher lecturers in Beijing, seven kinds of demands which influence independent innovation for teachers are concluded, and their compositor according to weightiness is as follows: the authorization of scientific research achievements, the condition of scientific research, the pullulation of scientific research, the organizational system, independent scientific research, organizational structure, and atmosphere of scientific research. According to the weightiness, satisfaction and pertinence, an influence factor model of independent innovation is established. A dynamical mechanism of independent scientific in universities is established based on the factor model, which contains innovation achievements layer, innovation ability layer, and innovation organization layer.(2) Through the analysis of innovation achievements, innovation ability, and innovation organization of universities in Beijing, the operation mechanism by which innovation ability impacts innovation achievements is concluded, and the operation mechanism by which innovation organization impacts innovation ability is summarized by three concept models established from the perspectives of organizational structure, organizational system, and organizational culture.(3) Through summarizes experiences of building innovation ability layer, and innovation organization layer in world class universities abroad, several important revelation are get.(4) A four-dimensional motivation model of scientific and technological talents of universities in Beijing for independent innovation has been built, which contains four motivation mechanisms as follows: demand stimulating motivation mechanism, behavior guiding motivation mechanism, behavior enlarging motivation mechanism, and behavior rebuilding motivation mechanism. These four motivation mechanisms are designed respectively according to"value-oriented man"hypothesis, target motivation theory, expectation theory, and attribution theory and frustration theory.Innovative points of this dissertation are the establishment of factor model, dynamical mechanism, and four-dimensional motivation model.
