Relationship between HR outsourcing patterns and business performanceAbstractBased on the previous researches about outsourcing and HR outsourcing, this study summarized the main patterns and characteristics of HR outsourcing from the talent market, economic and technology development zones, foreign-funded firms service company, and t^nsulting companies. We explored the multi-hierarchical relationship between degree of HR outsourcing and business performances, and analyzed the motivations and organizational characteristics affecting the degree of HR outsourcing, and compared the perceived benefits between different outsourcing patterns.With investigating 220 subjects from 80 companies, and adopting three methods combining field interview, case study and questionnaire survey, this study tested the conceptions and hypotheses. The main conclusions are:1. The level of domestic HR outsourcing is relatively low. The level of HR outsourcing descends while the level of HR increases: the routine HR outsourcing is the highest, the functional HR outsourcing is medium, and the strategic HR outsourcing is the lowest.2. There are some correlations between degree of HR outsourcing and business performances. Especially, the correlation between HR outsourcing and perceived performance is high; the correlation between HR outsourcing and departmental performance, context performance is medium; and there was no correlation between HR outsourcing and firm performance and task performance.3. There were significant differences between different Outsourcing modes. Especially, the relationship of outsourcing-benefit was strengthened under multi-suppliers; the relationship between outsourcing and departmental performance was strengthened under market' partners.4. The sizes of firms affected the level of HR outsourcing, but the probability of small and medium ones in using HR outsourcing was higher.5. The firms' ownership may affect HR outsourcing. The probability of foreign-funded firms and private-owned firms was higher than the state-owned ones.6. The organizational characteristics influenced the degree of HR outsourcing. The higher cost pressure was, the higher degree of HR outsourcing was; the more HR idiosyncratic was, the less degree of HR outsourcing was; the more HR strategic involvement was, the less degree of HR outsourcing was.7. There was correlations between HR outsourcing motivations and level of HR outsourcing, especially cost-saving motivation, time-saving motivation and passive choice correlated to routine HR outsourcing; cost-saving motivation, time-saving motivation and specialized service correlated to functional HR outsourcing; specialized service correlated to strategic HR outsourcing.
