The environment is getting more complex, rapidly and diversified. All of these mean that there are more and more demands for the organization development. To improve organizational performance and thereby creating more wealth is the ultimate goal of the organization. Then, effective management paradigm can supply good environmental advantages for gaining a great competition. When the competition focuses on the individual level, the research emphasis on which factor can affect employee’s job performance, the influence degree and the influence route. Therefore, the job performance of R&D staffs is important for their organization in IT industry.This text tries to excavate the psychological aspects of R&D staffs to find the latency factors and influence route. We choose IT industry’s R&D staffs in china as the research object to explore the relationship between the psychological capital appreciation and the job performance.Theoretical part, firstly defined the concepts and features of R&D staffs in IT industry. On this basis, refine and search the interrelated theoretical achievements about psychological capital. then, start with concept of psychological capital and briefly traces the course of development of psychological capital, Review the foreign scholars such as Luthans,domestic scholars Zhong Lifeng for instance. And, conclude structural dimensions of psychological capital, analysis mainly factors which affect the level of psychological capital and the relationship with human capital and social capital. At the same time, pull into the performance two-dimensions; expound the concept and influent factors.Empirical analysis part, choose the R&D staffs in IT industry as research object, adopt SPSS17.0soft wear to get reliability analysis and validity analysis, extraction factors and obtain the difference analysis of individual characteristic variables, correlation analysis and regression analysis. All of these corresponding of the theoretical part before the text. Finally, analyzes the correlation and influence between the psychological capital and job performance, and further puts forward some strategic proposals for the gardening enterprises.The key achievements in the research are as follows:(1) The dimensions of psychological capital about the R&D staffs in IT industry including self-confidence, optimism, hope and resilience.(2) The dimensions of psychological capital can affect the job performance of R&D staffs in IT industry, each dimension significantly affected the overall job performance. but some individual characteristic variables such as gender, whether married, education, technical level, work experience doesn’t influence the psychological capital and job performance.
