With cultural and creative industry plays more and more important role in transforming the economic growth mode, upgrading the industrial structure and building an innovative country, how to develop dynamic abilities of those enterprises within cultural and creative industry under different context, and thus to improve their performance has become a hot social topic.Under this context, this research targets companies in cultural and creative industry. Combining Chinese unique organizational contextual characteristic and cultural contextual characteristic, from the view of interaction of contextual characteristic and competence, the relationship among contexts, competency, organizational dynamic characteristics and performance has been studied in depth.Through8interviews and case studies as well as questionnaires of118upper and middle level managers in cultural and creative industry, this research defines the competency model and its competency elements for companies in cultural and creative industry, examines the contextual characteristics and their interactions on the competencies, and discusses the relationship between organizational dynamic characteristics and cultural and creative performance.Based on above research concept, this research has come to the following conclusions:First, the competency model of companies in cultural and creative industry includes creative ability, team ability and entrepreneurial change ability. These competencies have a positive effective on the cultural and creative performance, but there are differences in the impacts among different competencies and performance.Second, after verifying both organizational flexibility and guanxi orientation have positive impact on competency model, this research further examined the interaction between organizational flexibility and guanxi orientation has an significant influence on entrepreneurial change ability.Third, competency model has a mediate effect between contextual characteristics and cultural and creative performance. In detail, team ability and entrepreneurial change ability play a significant mediate role between organizational flexibility, guanxi orientation and performance, creative ability plays a significant mediate role between organizational flexibility and performance, but has no mediate effect between guanxi orientation and performance.Fourth, there are differences in organizational characteristics’moderate effect on the relationship between competencies and performance.
