In recent years, the outflow of middle managers in the whole group of social workers catches more and more people’s attention. As middle managers are the backbone of social work talent teams, their professional identity has great significance for the development of social work in our country. Taking L social work organization in Shenzhen for example, the text selects 15 middle managers as samples by using qualitative research method. Through depth interview, I found the professional identity of middle managers in social work organization is at a low level in three different dimensions: economic value, political value and social value. The features of them are respectively lack of security, autonomy and awareness, which cause the outflow of middle managers. Based on the analysis of condition about professional identity, the text considers the main factors to affect professional identity including gender, position, working ability, family support, culture and management system of organization, government financial support, government administration and so on. Finally, some suggestions are advanced to improve professional identity of middle managers in social work organization from the view of government,organization and individual.
