College S of Henan Province is not only the first to be approved by the Academic Degrees Committee of the State Council which could implement full-time Bachelor of Education colleges overseas cooperation projects, but also one of the first foreign cooperative education colleges qualified by Chinese Ministry of Education. In recent years, it has been worried that improper words and deeds which happened to the students of foreign cooperative education college. For instance, not only did the students learn few relevant expertise, but also coming out a serious depression and other psychological problems; some students addicted to online games all day, do not think of progress; some students have a variety of pressures, cannot do a good job of self-regulation, suicidal thoughts of suicide; some students due to the love life, employment confused becoming addicted to drinking, fighting, even violate law. Solving these problems relies on college counselors who owner high sense of responsibility and professionalism, solid work should be undertaken to provide students with professional guidance and help, students of outstanding character, and lay a solid foundation for future career development of students. Paying attention to the importance to foreign cooperation in running schools Counselors and counselors encourage research to strengthen and enhance the sense of responsibility counselors’ work to improve motivation counselors’ work of great significance.In this paper, the author take " College S counselor incentives diagnosis and optimization" as the studying goal, by means of diagnosing the que status of the School counselor incentives proposed optimization measures, trying to strengthen the future of the college counseling team, so as to improve the stability of counselors and counselors to stimulate enthusiasm for work. In this article, questionnaires, statistical analysis, in-depth interviews and other methods would be chosen as investigate methods for the analysis of the status que of the incentives school counselors. Then the results from the research found that the college counselor incentives outstanding performance deficiencies exist in:low salary and both internally and externally unfair to counselors leading to a lack of competitiveness; a serious loss of outstanding counselors due to the limited career development; counselor training system is not perfect, unvaried training forms and content, also not tightly integrated with physical working practice; work content lacking of innovation, too much routine work and challenging work is not strong; the counselors have dissatisfaction with school leaders and could not be provided sufficient care from them. After a series of analysis, the causes of those problems could be reduced to the following points:the unreasonable of counselor salary system, unfair performance evaluation, incomplete management system, single recognition of counselors form, lack of mental stimulation to the counselors; emotional care to counselors are not in-depth and so on. In this regard, this paper would combine the managerial knowledge and motivation theory both at home and abroad and put forward valuable suggestions of incentive methods, the concrete contents are:rising their income levels; refining the KPI; optimize personal development incentives; innovative counselors’ work contents; strengthen the counselors honor motivation. Some suggestions which could be helpful to the successful implementation would be propose in the last part in this paper which is improving the ideological importance, increasing educational funds, strengthen management philosophy and so on.This essay will apply domestic and international motivation theory to a specific university management, and could be seen as an instructive and meaningful practical guidance of optimizing the college counselors, hope to be helpful for other universities and foreign schools to provide reference.
