"The jewels in the world to see Chinese, the jewelry in china to see Shenzhen", this is a popular sentence in recent years in jewelry industry,70% Jewelry in the world is made in China, 70% jewelry in China is from jewelry industry gathering base in Shenzhen. Jewelry industry of China is always based on labor-intensive manufacturing and processing industries, with the rapid economic development of China and entering WTO, foreign brands and HK brand funded in each big city of China, how to get rid of processing to earn meager profits, how to occupy a space in the fierce competition in the market, each business owners of our own national brand are thinking about the problem.This paper takes GMOND company as the research object, combines with the special nature’s of the industry and the actual situation of the enterprise, uses the theoretical knowledge of management science, organization behavior and human resources management, takes use of SWORT analysis method, BSC balanced score card and KPI key performance indicators and other methods, analyses the performance appraisal system of GMOND company and in-depth research how to optimize the performance appraisal system of GMOND company, at the same time, implements the optimized scheme to the operation of enterprise management. It’s based on the key position analysis, the optimization of compensation system, the optimization of sales incentive plan of the marketing position, strengthening the functions of departments performance commitment, and then to improve the performance system, to encourage employees to create values and to work hard, to make employee motivate, improve the working methods, optimize working process, innovate positively and take responsibility bravely by using the optimization way of the performance appraisal system.Through the optimization and implementation of the performance appraisal plan, employees’motivation is improved and they work effectively, their salary is promoted, the pattern of occupation development direction is also opened partially, retain available employees to work for the company effectively. Thus ensures the basic interests of the employees and conform to the actual development needs of the company. Through establishing a series of compensation system and performance appraisal method which conformed to the market competition and the development needs, we stable the staff, motivate all the staff to work with enthusiasm, make employees develop with the company and make shareholders, employees achieve a win-win situation. Enterprise will develop continually, management cannot achieve benefit in a day, optimizing the performance management system also needs to be continued, in this process there are also shortcomings and aren’t being taken into account of fields, we need further researching and promoting.
