With the rapid development of economy and society in China,the increasing complexity of public management,public expectations of public services and increasing supervision,work stress of civil servants also reached a hitherto unknown height.This paper discussed the influence of work stress of new generation civil servants on voice behavior,and introduce self-efficacy as an intermediary variable to verify their mediating role in the relationship between job stress and voice behavior.In this paper,by using literature method,questionnaire survey method and statistical analysis method,the Arounding work stres,voice behavior and self-efficacy of three concepts,research model and research hypothesis is put forward,development and revision of scale,statistical analysis and research of questionnaire data.The stress of work includes five dimensions,namely the prospect of occupation stress,task stress,role ambiguity stress,interpersonal relationship stress and the stress of life,voice behavior including the promotion of voice and prohibitive voice.Through the questionnaire star network a total of475 questionnaires were recovered,based on the analysis of the reliability and validity of the variables in the model,the hypotheses are tested by stepwise regression method and Bootstrap method.The results of regression analysis showed that the five dimensions of work stress on the promotion has significant negative influence,and work stress and interpersonal stress on the inhibition of voice negative effect is not significant,and self-efficacy in the two dimensions of the five dimensions of work pressure and voice behavior among all plays the part of the intermediary effect.According to the statistical test results,combined with the special career background of the new generation civil servants,some management suggestions are put forward from two aspects of work stress and self-efficacy.Work stress is the first to reduce the pressure of career prospects,the individual should formulate career planning,the organization should establish a long-term and clear career promotion channel;second reduce interpersonal stress,individuals to co-exist in harmony with the surrounding colleagues,organization to optimize the interpersonal relationship of civil servants;third reduce the work stress,organization To do a good job design and redesign to ensure the operable process;fourth reduce the stress of life,the reference is to improve the salary level of the market and enterprise standards.;in the sense of self-efficacy,we should first recruit individuals with high self-efficacy.Secondly,we should attach importance to the feedback of performance evaluation,and finally pay attention to the sense of collective efficacy,in order to improve the overall voice level of the new generation of civil servants and promote the promotion ofthe government's administrative efficiency.
