The operating state of rural teachers plays a very important role in their school development and quality of education.As one of the important indicators of operating state,work engagement not only reflects the operating state of rural teachers in terms of their cognition,feelings and behaviors,but also exerts influence on their personal development positively as well negatively.On the base of consulting the relevant documents,the study employs the Utrecht Work Engagement Scale which is compiled by Schaufeli and tested by Chinese scholars Yiwen Zhang and Yiqun Gan on its reliability and validity.Yiwen Zhang and Yiqun Gan not only revised the Utrecht and complied the contributory-factors Utrecht in accordance with the theory and the requirements of personal and operational match(resource model),but also made surveys on the central schools in 7 small towns of P county in S province by means of questionnaires.On account of the processing and the analysis of the collected data,the study investigates the operating state of rural teachers in terms of vitality,dedication and concentration.Through the leadership and management and the working conditions at the school level,the study also investigates the contributory factors of the operating state of rural teachers.And the study makes discussion on the relationship between the work engagement and its contributory factors.The study shows,firstly,the work engagement of teachers under investigation enjoys about-average level.Secondly,the gender,the working experience,the title,the teaching subject and the students number receptively produce an effect on the work engagement.The organizational factor of school,social factor,and personal factor have positive correlations with the teachers' work engagement.Fourth,the leadership and management in the organizational factor of school,the working conditions,the wage level in the social factor,and the career recognition and the teaching efficiency in personal factor(which is the most influential factor)all produce effect on the teachers' work engagement.Above all,the author will propose how to improve the rural teachers' work engagement,by emphasizing on how to enhance their teaching career recognition,and by building up the fine cultural atmosphere and the effective incentive mechanism.
