In the context of social transformation,social workers and their role are more and more concerned,in the current system and organizational environment,they show different characteristics,encounter different problems and difficulties,which affect them further development,so it is important to the research social workers.This paper aims at the in-depth understanding of the existence of social workers Concept,and its predicament and role,in qualitative data analysis.Author classified and interviewed social worker,to understand their daily practice interaction,the plight of social workers,and the identification of social workers.The research content can be divided into three parts,in the marketization of social work resources and the plight of the action,the social workers are the professional groups driven by system,who' choices and actions are affected by industry regulation,culture and resources.In the daily practice of interaction,the interaction of social workers is based on professional services.There are some phenomenon,such as occupational parallelism phenomenon between management and leadership,asymmetry relationship between management and pragmatic social workers,the blurring of the relationship between the supervisor and the social worker within the organization.There are also interactions and relationships between the three main actors,which include giving-receiving resources' relationship between the non-service object and the social workers,active and passive relationship with the standard of the service effectiveness between social worker and service object,outside the organization,also service object play a Intermediary role.In social workers 'identities,their identities are from the professional identity,and evaluated by standard of utility and effectiveness,impacted comprehensively by the norms,culture,organizational resources,emotional experience and professional ability and other factor.On the whole,social workers are a developing concept.At present,there are many types of social workers,such as social workers with "faith","affiliated" social workers,"professional" social workers and "bureaucratic" social workers.Level of the results and discussions,the paper show that Social workers,while facing the constraints of the system and resources,but can play a subjective initiative,trying to change,become the subject of action.And now,the developing social workers show more system affinity,especially the relationship affinity and resources and affinity,in the current institutional environment and organizational environment,suffer the dilemmas,such as lack of upward mobility channels,Procedural and formalized practice,administrative affairs too much,difficult to go beyond in uncertainty,mismatch among job multiplicity,ability,and salary,and others.playing the role of mitigating social contradictions,however,because of lack of creativity,and administrative intervention,It is difficult to create a new historical quality through creative work in a short time.At the suggestion level,the researchers put forward that government need to improve the institutional in the macro to regular social workers;in the concept,the social organization,the community and social workers need to straighten out the relationship,and to find the opportunities in the interaction under the micro-perspective,social workers need to cultivate professional identity,to grasp the balance in the relationship and professional,administrative and practical interaction,to deal with the uncertainty of modernity.
