With the development of the Institute of animal husbandry economy and enroll more and more students,staff number is increasing year by year,huge management team needs to be introduced the performance of advanced concept,in order to be able to excite the enthusiasm and initiative of the teachers' work,completion of college teaching and scientific research tasks,to cultivate more useful.Firstly,this thesis analysises the standards of the Institute of animal husbandry economy teacher salary,use the questionnaire survey method to study the issues of concern,summarized from Institute of animal husbandry economy existing performance pay existing problems,and put forward introducing the advanced concept of performance appraisal,and further optimize the teacher performance work system in Institute of animal husbandry economy,has an important role and significance.The main work of this paper includes the following aspects:Describing the theory of the performance wage system.By collecting books and literature data,the thesis summarizes the performance salary of the main theoretical research,introduced the concept of performance and performance salary,analyzes the characteristics of pay for performance,at the same time,the paper describes the main theory of pay for performance incentive,are equity theory,expectations theory,hierarchy of needs theory,reinforcement theory,goal setting theory,and describe two key performance appraisal methods,respectively,KPI and 360 degree feedback method.Analing the college teacher performance pay system now and the existence of problem,respectively is the teachers' understanding of pay for performance,there are some worry or psychological conflict;lack of incentive pay for performance,unable to fully mobilize the enthusiasm for the work of teachers;performance appraisal indicators are not scientific and reasonable,and is not a system;performance appraisal method is not perfect,cause some distortion of examination results;the result of performance appraisal feedback lack,and application of the finite.Optimizing the design of a new performance based salary system in combination with the actual situation of the college.Combined with the actual situation of the Institute of animal husbandry economy,and construct the performance salary system design goals based on the principles of fairness,incentive,strategic orientation,humanity etc.,and from four aspects: design the performance wage system,introducing the advanced experience and improve the performance of the wage basic structure,using the KPI improvement of performance evaluation index system,using the 360 degree feedback method to improve performance appraisal methods,expand funding sources to improve the performance level of wages.Developping and design a performance pay system optimization program implementation method.In order to ensure the performance salary system optimization program can be implemented,the from four aspects developed implement measures,strengthen the various units of the publicity to explain,so that every teacher can understand the purpose and significance of performance appraisal;listen to and collect suggestions for teachers,actively encourage teachers to participate in the performance evaluation;strengthening performance monitoring the implementation of the whole process,establish and improve information feedback mechanism;and strengthen the ability to use of performance appraisal results,will continue to promote the teachers' performance salary content.
