In the field of new drug research and development,pharmaceutical companies in developed countries take the leading role in the world.Due to the high cost and high risk of R&D,China's pharmaceutical research and development has been mainly through imitation for a long time.In recent years,China introduced numbers of incentive policies to encourage drug research and development,thereof a large number of small and medium drug research and development enterprises have sprung up,which brought a vitality to the new drug R&D industry.The competition of the industry has brought competition for R&D talent attraction.Unlike the large pharmaceutical companies,small and medium-sized R&D enterprises,which are unknown and with less money,have difficulties in attracting and retaining R&D personnel,especially those project owners who are leading the research and development.This thesis will research on how to solve the above problem under the background of tight capital and small platform.The main contents of this paper are as follows:firstly,summarizing the research status of incentive mechanism for project leaders of small and medium-sized R&D enterprises;secondly,analyzing the existing problems of R&D industry and human resources and extracted 18 incentive factors,and through actual investigation and using SPSS to analyze the importance and satisfaction of the project leaders,and to understand the key incentive factors and incentive implementation status;thirdly,to create project leaders' incentive mechanism of new drug research and development enterprises based on the "total compensation model";finally,taking AB pharmaceutical technology companies as an example to illustrate the practical application of incentive mechanism.Main conclusions:First,the project leader in the material needs,especially the pay is still the primary demand;Second,they also pay attention to their individual growth and business achievement;Third,the balance of work and life is essential;Fourth,the incentive must match the project leaders' own needs.According to the research conclusions,this paper puts forward the incentive mechanism of the project leader of small and medium-sized new drug research and development enterprises,which includes:1,the establishment of payment system based on capability and position2,the establishment of short,medium and long performance evaluation mechanism fitting the payment system3,the research and development experts lead the team to stimulate personal growth and business performance4,balance,care,tolerance,independence make work and life better5,confidential and non-competition agreement's reverse incentives protect the interests of the projectThis paper,to some extent,enriches the incentive research of the project leader in the field of new drug research.As a human resource practitioner of new drug R&D enterprises,the author hopes to play an important role in the establishment and application of the incentive mechanism of project leader.
