With the development of our society,knowledge workers play a more and more important part of the core competitiveness in enterprises.For enterprises,how to retain these staff,how to improve the performance of employee so as to improve the overall performance of the enterprise is not only the problem for academic circles,also for companies.Based on social exchange theory,from the perspective of proactive personality,research in communication enterprises on the staff performance and introduce organizational commitment as intermediary effect of proactive personality on job performance,expand the scope of positive psychological factors,deepen the theoretical study of proactive personality and job performance of the mechanism.On the other hand this paper puts forward reasonable suggestions to improve the performance of employees and provides effective guidance for the practice of business management,which make sense both in theory and practice.Firstly,this paper reviews related literatures,and puts forward the theoretical model and hypothesis of this study through the induction,analysis.Through distributing questionaires to the telecommunication enterprise employees and deleting some invalid questionnaire,using SPSS 22 and AMOS 22 on the sample data,taking descriptive statistical analysis,reliability analysis,variance analysis,path analysis and mediating effect analysis,this paper verify the hypothesis and model proposed in this study the corresponding theory.The results show:(1)the proactive personality has remarkable positive effect on job performance and its dimensions;(2)organizational commitment plays positive mediating effect on the relationship between personality in the initiative and the dimensions of job performance.
