Research On The Current Situation,Problems And Countermeasures Of Organizational Culture Construction Of Young Pioneers

Under the background of culture diversity and information age,The value conflict of different ideologies deeply affects children's ideology and belief.As a mass organization of young children in our country,the Young Pioneers is responsible for the education of ideological consciousness,moral quality and value belief for young pioneers.Although the construction of the Young Pioneers in China has a long history,there are still many problems about the organizational culture of the Young Pioneers.The culture of the Young Pioneers is the soul of the organizational survival and development,and also the sum of the material,behavior,system and spiritual wealth created by the Young Pioneers.The construction of the Young Pioneers' organizational culture is the process of the relationship between people,organization resources and means according to the goals and tasks of the Young Pioneers.Therefore,whether from the historical background or the organization development itself,it is the only way to promote the cultural construction of the Young Pioneers and solve the stubborn problem.By referring to the theory of "organizational culture" in the field of organizational management,this paper discusses the construction process,structure content and features of the Young Pioneers' organization culture.This study used questionnaire and case analysis to investigate the status of organizational culture construction of Young Pioneers.According to the cultural theory of the Young Pioneers,the paper designs the cultural questionnaire of the Young Pioneers,and investigates the status and influencing factors of the cultural construction of the Young Pioneers in different regions from macro perspective.At the same time,the paper investigates the differences of the cultural construction of the Young Pioneers between schools and communities in various regions by acquiring firsthand cases about cultural construction of the Young Pioneers from the micro level.Finally,the paper concludes current achieves,primal problem of cultural construction of the Young Pioneers,and put forward relevant strategies.The dissertation contains seven parts.The first part is preface which consist of five elements.The first element is the raise of problem,including study background and reason.The second element is literature review,including domestic and overseas status of organizational culture.The third element are study purpose and research significance.In the next element methodology is introduced.The second part mainly demonstrates the theory of The Young Pioneers' organization culture.Firstly,the concept of The Young Pioneers' organization culture is defined.Then the structure of the Young Pioneers' organizational culture,namely material culture,behavior culture,institutional culture and spiritual culture,is clarified.Then the paper analyzes the process of The Young Pioneers' organization culture construction that indicates the process of creating material culture,behavior culture,institutional culture and spiritual culture by using organizational construction resources via different means.It also introduces the function of The Young Pioneers' organization culture construction,comprising external adaptation and identification functions and internal cohesion and management functions.The third part of the paper investigates current status of the Young Pioneers' organizational culture construction.On the basis of scientific detection of survey instrument,the paper explores respondents' distribution features and demonstrates data analysis results including current status and influence elements of the Young Pioneers' organizational culture construction.What follows is the survey results.Current situation of the Young Pioneers' organizational culture construction in H city in Zhejiang province is better than G city in Guangxi.There is a large gap between the cultural construction of the Young Pioneers in urban and rural areas.The main factors that affect the cultural construction of the Young Pioneers include the degree of emphasis,the construction of the material position,the implementation status of the activity etiquette and the team management system.The fourth part of paper is the successful experiences of the Young Pioneers' cultural construction.It is embodied in the completion and specialization of the Young Pioneers' construction,the comprehensive and regularization of the position construction,the autonomization and specialization of the activity and the systematization and standardization of system construction.However,the problems of the cultural construction of the Young Pioneers are still outstanding that is elaborated in the fifth part of paper.The cultural development of Young Pioneers in urban and rural areas is not balanced.The construction of the team is not standardized.And the activities and etiquette are short of organizational characteristics.Aiming at the challenge of the cultural construction of the Young Pioneers,the sixth part of the paper puts forward the corresponding countermeasures of the cultural construction of the Young Pioneers.It's necessary to increase support and narrow the cultural development gap between urban and rural young pioneers,to improve professional literacy and improve the team construction of Young Pioneers,standardize the etiquette of Young Pioneers and highlight the organizational characteristics of Young Pioneers' activities.The last part of dissertation is the summary which explains the important significance of the cultural construction of the Young Pioneers,the logical starting point and the thinking process and the focus and direction of the cultural research of the Young Pioneers in the future.
