The report of the 19 th National Congress of the Communist Party of China pointed out that socialism with Chinese characteristics has entered a new era.The new era of socialism with Chinese characteristics presents new characteristics with new requirements,new tasks and new missions.The new era provides new historical opportunities for the development of the organizational culture of the young pioneers,but also puts forward higher requirements.The construction of organizational culture of young pioneers needs to be adapted to the new characteristics of the new era,play an active role in training new people who are responsible for national rejuvenation,and add strength to the further development of the organization.The organizational culture of young pioneers has new connotations in the new era,and its fundamental characteristics are political,educational and child-oriented.Combined with the theory of organizational culture and the practice of young pioneers,the organizational culture of young pioneers can be divided into four levels: material culture,behavior culture,institutional culture and spiritual culture.Each level contains different cultural elements,and they are related to each other to form the cultural system of the young pioneers.The significance of the construction of young pioneers' organizational culture is mainly reflected in promoting the political enlightenment of young children,enhancing their cultural identity,and helping the realization of the educational mission of moral education.On the basis of clarifying the relevant theories,this paper mainly uses the interview method and observation method to explore the current situation of the organizational culture construction of the school's young pioneers.The results show that in the material level of organizational culture,the cognition of the young pioneers to the logo is differentiated and superficial.the positions of the young pioneers are diversified,but lack of standardization.In the organizational cultural behavior level of young Pioneers,the organizational image is fully displayed,the organizational spirit is permeated,the team members participate fully and wait passively.In the organizational culture system layer of the young pioneers,the election of brigade committee is more standardized,but the reward and assessment system has not been improved,and most of them are oral regulations,lacking of system text.In the organizational culture spirit level of young Pioneers,the cultivation of organizational morality has achieved results,but the cognition of organizational goals and vision is insufficient,and the core values of the organization are vague.In the process of field research,it is also found that the main factors affecting the organizational culture construction of young pioneers are internal andexternal factors.The value concept of young pioneers' leaders,the educational concept and development status of schools,the professional quality of young pioneers' counselors and the history and tradition of young pioneers themselves are internal influencing factors;the cultural demands of the times,social material environment resources and spiritual and cultural atmosphere are external influencing factors.Finally,based on the background of the times and the cultural status of the young pioneers,the optimization strategy of the organizational culture construction of the young pioneers is put forward.The specific strategies include four aspects: first,focus on shaping the spiritual culture of the young pioneers,absorb the new ideas of the new era,clarify the organizational goals and vision,refine the core values of the organization;second,enrich the institutional culture of the young pioneers in practice,promote the institutionalization of organizational regulations,establish reward and punishment,assessment and other systems;and then promote the behavior culture of the young pioneers through activities,improve the participation of the activity,strengthen the spiritual connotation of the activity;Finally,under the guidance of education,we should develop the material culture of the young pioneers,carry out the comprehensive education of signs and signs,and carry out the guidance of the construction of the positions of the young pioneers.The construction of the organizational culture of the young pioneers should follow the systematic principle and be carried out in a targeted and differentiated way,so as to build the cultural system of the young pioneers with its own advantages.
