Non-profit organizations are the third sector between businesses and governments.In recent years,with the increase in the number of non-profit organizations,these organizations have played an increasingly important role in increasing public welfare and increasing social employment.At the same time,some negative news emerge in an endless stream.It is particularly important to improve the self-construction of non-profit organizations at an important point in the transition from social management to social governance.Organizational citizenship behavior is an important factor in improving organizational performance and improving organizational image,and its related theories have developed more maturely.However,in the study of its antecedent variables,most of them started with the big five personality,and there are few literatures on the organizational citizenship behavior from the perspective of self-monitoring.At the same time,public service motivation is also an effective predictor of organizational citizenship behavior.Because of the special nature of non-profit organizations,non-profit organization members are more or less motivated by motives.Therefore,this article starts with a non-profit organization to study the relationship between self-monitoring,public service motives,and organizational citizenship behavior of non-profit organization members,with a view to effectively managing non-profit organization members,cultivating and inspiring organizational citizenship behavior,and advancing non-profit organizations.The construction of profit organization provides theoretical basis and realistic basis.This article studies the combination of theoretical research and empirical research.In the theoretical research part,we first review the three constructs of self-monitoring,organizational citizenship behavior and public service motivation,and the meaning and characteristics of non-profit organizations,and define the meaning of non-profit organizations and organizational citizenship behavior.Secondly,combining the social exchange theory,motivation theory,achievement needs theory and self-monitoring theory,the assumptions and theoretical models of self-monitoring,public service motivation and organizational citizenship behavior are proposed.In the empirical research part,the questionnaire was first designed.The content of the questionnaire involved personal basic information,self-monitoring,organizational citizenship behavior and public service motivation.Subsequently,the data collected after the questionnaire was analyzed using SPSS22.0 software.The study found that there is a positive correlation between self-monitoring and organizational citizenship behavior.Self-monitoring influences the organizational citizenship behavior that favors the organization more than the organizational citizenship behavior that benefits individuals.The two dimensions of public value commitment and compassion in public service motivation play a regulatory role in self-monitoring influence on organizational citizenship behavior,and it is a negative adjustment.In the individual characteristics variables,academic qualifications,age,type of organization,and working years have an impact on self-monitoring,organizational citizenship behavior,and public service motivation.Therefore,this paper proposes that in the non-profit organization recruitment process,a professional evaluation system should be established to examine the motives and personality traits of the candidates through public service motivation level tests and self-monitoring personality tests.At the same time,attention should be paid to individual differences.Based on quantitative data and behavior observations,etc.,the non-profit organization members should be meticulously managed,and training on the purposes and missions of non-profit organizations should be actively carried out to increase the recognition of values of the organization members and strengthen their public relations.
