At present,China has entered a new era of characteristic socialism,the government is closer and closer to the goal of service-oriented government,and various reform measures are constantly improving.In this process,as an important bearer of government effectiveness and the executor of public affairs,the work performance of civil servants affects the transformation of government functions.According to the previous research,job performance is affected by the leadership style of superiors.Therefore,the study of leadership style and civil servants' work performance has become an important proposition at present.Leadership style reflects cultural values and depends on many factors such as culture and environment.The paternalistic leadership is born in Chinese traditional culture and morality.The "benevolence","virtue" and "authority" of the paternalistic leader reflect the unique cultural value of China.Therefore,it certainly does not exist only in the enterprise organization.It also exists in the public sector.However,scholars' research on paternalistic leadership style is scattered among enterprise organizations,and often ignores the theory of paternalistic leadership,which highlights local culture,and focuses on the research of various new leadership styles in recent years.Therefore,taking the civil servants in the public sector as the research object,it is of theoretical and practical significance to explore the influence of parental leadership on the work performance of civil servants.At the same time,according to the theory and actual situation,from the individual characteristics of civil servants,the introduction of public service motivation and interpersonal equity are two variables,and exploring its role is beneficial to clarify the process of the influence of paternalleadership on the performance of civil servants.This study firstly reviews the related research on Paternalistic leadership,Interpersonal equity,Public service motivation,and Civil servants' Job performanc.Secondly,based on social exchange and social learning theory,the theoretical research model and research hypothesis are proposed.Through field research and empirical analysis,the results show that paternalistic leadership has a significant impact on the performance of civil servants;among them,benevolent leadership and moral leadership have a significant positive impact on civil servant performance;authoritarian leadership has a significant negative impact on civil servant performance To influence.Public service motivation plays a mediating role in the relationship between paternalistic leadership and civil servant performance;interpersonal equity plays a regulatory role between paternalistic leadership and civil servant performance.Finally,according to the research conclusions,the corresponding management inspiration is proposed.In actual work,the executive leadership should establish a democratic and equal leadership consciousness;actively change the leadership style,authoritarian leadership should appropriately change to benevolent and moral leadership,increase their moral cultivation,care more about subordinates;value interpersonal fairness and public service motivation The influence of civil servants' individual behaviors,strengthen the equal interaction between the internal and external levels of work,cultivate and increase the public service motivation of subordinates;improve the cognition level of civil servants,continuously learn,strengthen their self-cultivation,refuse blind obedience,and actively innovate to improve work performance.
