Under the background of state support,the change of social concept and the demand of higher education,private universities have become an important part of higher education in China.Teachers as the most core talents play a vital role in the development of the connotation in private universities.The high turnover rate of teachers in private universities,especially the loss of young teachers and core teachers,will seriously restrict their improvement of teaching quality and sustainable development,and then weaken their core competitiveness.How to reduce or prevent the issue of teachers' turnover depending on the optimization of management and related policies is the key purpose to this study.This paper will take the academic staff of XY University as the research objects.Based on the methods of literature review,questionnaire,interview and so on,the author aims to conduct researches on the problem of teachers' turnover rate and then put forward with optimized solutions.Firstly,this paper is to clear up the related concepts and theories to get the theoretical guidance and basis of the research.Secondly,through the analysis of current situation of teachers' turnover and structure in XY University,combining with the questionnaire and personal interviews,it will conclude the reason of its teachers' turnover,including the unreasonable salary structure,imperfect welfare system,the need for changing management,a single assessment mechanism and the lack of functions in human resource department.Finally,in order to solve the problem of teachers' turnover in XY University,the solution should restructure scientific salary and wellbeing,change manager mind to care employee,build good incentive system suc h as paying more attention to a variety of incentives,establish good teachers' feedback system,establish a platform for staff engagement and change the function of human resource department and so on.At the same time,according to the current situation of XY University,this paper will propose some aspects through which to guarantee the effective implement of the optimized measures,such as enhancement of the campus culture construction,system construction for supervision and feedback mechanism,working environment improvement inside and outside for teachers.For the University,there is no perfect management system.It should be changed with the transformation of society,industry market and human capital market,and it always situates in a dynamic adaptation.The optimization plan proposed in this paper is also aimed at the current situation of XY University.This paper hopes to continue to observe the actual effect of the program in future research and optimize it in practice feedback,so as to make itself renewing.Moreover,it hopes to provide advices for other private universities to solve the similar problems,and to explore the most suitable solutions in combination with their specific conditions.
