With the development of private universities,to break the quality,reputation and characteristics take the difference development road is facing multiple challenges,many problems in the development of private universities in the construction of the teacher team highlights the growing contradictions,young teachers as an important part of the private college teachers team,the Group continues to flow out of stability it will weaken the whole teachers’ long-term test,inevitably influence the development of the school.This paper from the actual situation of Shandong H Career Academy at the present stage of talent management,the loss of teachers difficulties finding a proper and effective way.Using a variety of methods such as interview,questionnaire survey,summarizes the survey results,in the management of human resources under the guidance of the thought,analyzes the cause of the loss of talents,and based on the two aspects of the management and the development and management of human resources are given to solve the problem of staff turnover strategy.In order to better improve and enhance the existing Shandong H Career Academy staff cohesion and organizational attractiveness.Through the study of this paper can get the following conclusions:(1)in the high potential current flow loss Shandong H Career Academy teachers.To the school development brings many adverse effects for the following aspects: teaching and research work,the school was forced to interrupt the weakening of internal cohesion,resulting in economic losses caused by the loss of students,and indirect negative impact on the school brand and sustainable development.(2)in addition to factors influence work and non work factors,marital status,work experience and other variables of population statistics of staff will be on the Shandong H Career Academy employees resigned because of influence.For example,working time has a significant impact on Teachers’ turnover intention,marital status has an extremely significant effect on the loss of teachers.The gender of the loss of teachers does not have a significant effect.(3)through the AHP to calculate the comprehensive weight can be seen,for the greatest impact factors of Shandong H Career Academy is the loss of teachers job satisfaction,the comprehensive weight of 0.253;followed by the return of equity,harmonious degree,weight were 0.133 and 0.127.The basic individual qualities,individual psychological factors such as the impact of little weight loss in Shandong H teachers of Career Academy,only 0.015 and 0.014.(4)according to the actual situation of the current research status at home and abroad and Shandong H of the Career Academy,this paper puts forward some suggestions and measures on the corresponding factors: the loss of teachers through the salary,promotion channels,training incentives to motivate employees’ enthusiasm,improve the work efficiency;through the strengthening of the school culture awareness and systematic planning and construction of the culture of the school staff,enhance the school culture execution and other ways to strengthen the cultural construction of the school of Shandong H Career Academy.
