The significance of this study is to enrich the theory of teachers' professional development and optimize the competency structure of primary school head teachers.This study investigates the teachers' head teacher competency of M primary school in Harbin,understands the current situation of the competency level,analyses whether gender,subject,teaching age and educational background of the teachers have an impact on the competency of the head teachers.Understand what problems exist in the competence of primary school teachers,what are the causes of the problems,and put forward corresponding countermeasures to improve the head teacher competence of primary school teachers.First of all,through the analysis of the concept of head teacher competency,this paper defines head teacher competency as a series of comprehensive characteristics of teachers in education knowledge,abilities,personal characteristics,which are conducive to the work of a head teacher.This paper makes an empirical study on the head teacher competency of primary school teachers' by means of questionnaires,interviews and case study method.Through interviews and related literature,a questionnaire was formed and sent to the teachers.The collected data were processed by SPSS18.0.The head teacher competency of primary school teachers was divided into three dimensions and nine competency items.Knowledge and methods include pedagogical knowledge and methods,psychological knowledge and methods,management knowledge and methods.Management ability includes organizational system management ability,activity management ability and interpersonal relationship management ability.Professional spirit includes professional ethics,professional emotions and educational concepts.The study found that the current situation of primary school teachers' head teacher competency is that the level is high.Among the three dimensions of knowledge and method,management ability and professionalism,the level of professionalism dimension is the highest,while the level of knowledge and method dimension is the lowest.The factors influencing the total competency score of head teachers are educational background,teaching age and professional title.The influential factors ofknowledge and method dimension are children's condition,head teacher's experience,educational background,teaching age and professional title.The factors influencing the dimension of managerial competency are children's situation,head teacher's experience,educational background,teaching age and professional title.The factors influencing the dimension of professional spirit are educational background and professional title.At present,there are some problems in the head teacher competency of primary school teachers,such as the poor level of using pedagogical knowledge and methods and management ability,and the low level of competency of new teachers,teachers with low academic qualifications and teachers with low professional titles.The causes of these problems are the lack of the selection system,the lack of professional training,the unreasonable work system,the imperfect evaluation system,the imperfect incentive system and the outdated school management concept.Finally,according to the results of the study,this paper argues that in order to improve the competency of primary school teachers,it is necessary to establish the qualification system of primary school teachers,strengthen the professional training of head teachers,innovate the work system of head teachers,establish a scientific evaluation mechanism for head teachers,establish a reasonable incentive system for head teachers,and build a harmonious campus environment.
