In China,private kindergarten account for about 64*30%of preschool education institutions,and the number of children study in this type of kindergarten is 55.23%of the total number of children in kindergarten.That is to say,private kindergarten provide learning resources and environment to over half preschoolers,and private kindergarten teacher have being made a contribution we can't ignore.However,owing to all kinds of reasons,the turnover rate of private kindergarten teacher has been out of the reasonable range,which has brought adverse effects to the development of private kindergarten as well as the growth of children and the professional development of teachers themselves.Besides,all mentioned above,even threaten the fairness of preschool education.This study focuses on the flow behavior of private kindergarten teachers.Starting from the inside of kindergarten teachers'profession,by distributing 150 questionnaires and recovering 137 valid questionnaires at end,interviewing a total of 20 teachers and managers of private kindergartens to analyze the internal and external reasons that lead to the flow of private kindergarten teachers,guiding strategies are put forward in the paper.This study consists of three parts,introduction,text and conclusion.The introduction mainly introduces the origin,and significance of the study,as well as the definition of relevant concepts and research design.Then clarifying the main purpose,content,methods and research ideas of the research.Meanwhile,reviews of related research at both domestic and foreign are sorted and then the theoretical basis of the study;“brain ecosystem theory and human resource flow theory”are introduced.The first part described the research process which introduces the implementation process and sample characteristics.The second part mainly analyzed the current situation of teacher turnover in private kindergarten,including the current situation of teacher turnover,the impact of teacher turnover and the current situation of private kindergarten's response measures.The results showed that the turnover rate of teacher in private kindergarten is high,and the gap between different kindergartens is big;the mobility mainly occurs between private kindergartens that at the same level;the highest turnover rate is among teachers who have worked in private kindergarten for 3 years;teacher turnover in private kindergarten shows a youthful trend;the turnover rate of private kindergarten whose teachers mainly with college degree or below is relatively high;teacher tend to flow to generalized kindergarten,but,there is no significant change in teachers'academic qualifications and professional titles before or after mobility.The impact of the flow of private kindergarten teachers has two sides.The sample private kindergartens did not form a special and systematic response for teachers' mobility problems.The third part discusses the factors affecting the flow of teachers in private kindergarten.Based on the theory of brain ecosystem,this paper analyzed the factors that affect the flow of teachers in private kindergarten from three aspects that macroscopic environment,microscopic environment and individual environment.The fourth part,based on the analysis of the influencing factors,putting forward the strategies to guided and normalize the turnover of teachers in private kindergarten to be reasonable.The conclusion part is a summary of the research,which reflects on the shortcomings of the research and proposes the prospect for the future development of private kindergarten teacher turnover.
