With the proposal of the rural revitalization strategy,China is accelerating the process of promoting agricultural modernization,and has explicitly proposed that agriculture should become a leading industry and make farmers an attractive career.In this context,the state actively explores and continuously promotes the professionalization of farmers,and strives to cultivate a large number of new professional farmers.How to cultivate a new professional farmer has become an important topic for researchers and practitioners.As a unique,valuable and critical resource,knowledge needs to be effectively shared before it can be transformed into productivity.As an effective way of learning,expert guidance is an important way for new professional farmers to acquire knowledge.However,in the process of practice,the knowledge sharing learning between agricultural experts who masters the superior knowledge resources and new professional farmers is relatively weak.Therefore,this study takes the knowledge sharing theory as the theoretical analysis framework to select four representative agricultural experts and new professional farmers as the case study.Based on the “quality research” methodology,the in-depth collation and analysis of interview data will lead to the following findings:From the perspective of the motivation and effect of knowledge sharing,motivation is the psychological tendency or internal drive that stimulates and maintains the activity of the organism and directs the action toward a certain goal,which is induced based on the needs.Through sample analysis,from the passive to the active continuum of motivation,we found that the motivation for agricultural experts to participate in knowledge sharing is mainly rule obedience,achievement motivation,emotion and responsibility,and personal interest;The new professional farmers have different motivations in different stages of growth: the initial period of career is mainly the accumulation of knowledge under the motive of interest,the professional growth is mainly the knowledge adaptation under the problem-solving motive,and the professional development period is mainly the knowledge creation under the cooperation motive.Different knowledge-sharing participation motivations lead to different knowledge-sharing effects.When the needs and motivations of both parties are meshed,the effect of knowledge-sharing can be maximized.From the process of knowledge sharing,the process of knowledge sharing is the process of mutual transformation between explicit knowledge and tacit knowledge.Digging deeper into the four cases,we found that the sharing between tacit knowledge and tacit knowledge is mainly carried out in a subtle manner.The process of converting tacit knowledge into explicit knowledge is mainly dialogue and reflection,The transformation between explicit knowledge and explicit knowledge requires system integration.Practice is needed when explicit knowledge internalize the individual's tacit knowledge.The process of knowledge sharing requires the participation of knowledge sharing subjects,knowledge,knowledge sharing environments,and knowledge sharing media.The analysis found that these four aspects are also important factors affecting knowledge sharing between agricultural experts and new professional farmers.The first is the subject of knowledge sharing,such as the willingness and sharing ability of agricultural experts,and the knowledge acceptance ability of new professional farmers;Second is the characteristics of knowledge,such as the coding and complexity of knowledge;The third is the knowledge sharing environment,such as knowledge sharing atmosphere,trust,and policy support;Finally,it is the medium of knowledge sharing,such as face-to-face communication and electronic media,etc.These four aspects affect the process of knowledge sharing in different degrees.Based on the above findings,in order to effectively improve the effectiveness of knowledge sharing between agricultural experts and new professional farmers,the following countermeasures are proposed: First of all,we should give full play to the leading role of knowledge-sharing subjects,raise the level of knowledge sharing among agricultural experts and expand the knowledge sharing needs of new professional farmers.The second is to develop the basic role of the knowledge sharing environment in promoting effective knowledge sharing,which provide knowledge sharing policy and cultural support,create a trust-and-cooperative environment for knowledge sharing,and establish knowledge sharing incentives.Finally,the role of the knowledge-sharing media in promoting effective knowledge-sharing should be brought into play,enrich the knowledge sharing form between agricultural experts and new professional farmers,and build a knowledge sharing platform between agricultural experts and new professional farmers.
