Based on the perspective of human capital,teacher is the most important human capital of higher learning,and the actual strength of the teachers is the core competitiveness of colleges and universities,how to effectively motivate college teachers is a key to the process of university human resources management.It plays an important role in improving the overall quality of the contingent of teachers,strengthening the construction of teaching team and motivating talented people,enhancing the competitiveness of the school,so the discussion of university teachers performance appraisal is particularly important.In this paper,we select the case of teachers' performance appraisal in H university,based on the theory of incentive distortion,we study on teachers' work performance evaluation of H university.Specifically,the problems mainly include:(1)The analysis on the present situation of teachers' performance appraisal system of H university.(2)Investigate the problems of incentive distortion of H university,through literature analysis,research methods such as data collection and the methods of statistics,the H university college teachers performance appraisal problems were been discussed.Our study found that: exist teachers' performance appraisal project coverage narrow,some of the assessment index are fuzzy,the incentive weight is imbalance,examination form is single and the assessment results is lack of feedback mechanisms;The above problem is mainly due to the weak consciousness performance appraisal,the characteristic of teachers' output results,multi-type motivation and the imbalance of expectation.(3)Furthermore,this paper put forward the corresponding countermeasures and suggestions through the consciousness of performance appraisal,performance indicators,pay structure,incentives,performance feedback,etc.for H university teacher performance evaluation incentive distortion problem.The innovation of this paper is mainly embodied in the following aspects: first,this article based on the theory of performance appraisal,incentive distortion and expectancy to discuss the problem of incentive distortion of H university,effectiveenrich the theory of previous research.Second,studies of the teacher performance pay in university is still in its infancy,differences between different samples makes it hard to have a unified research conclusion,our study based on the sample of H university,and analysis the incentive distortion problem existing in this school,which have a certain guiding significance to the reality.Third,this article through the teachers' performance appraisal research,using the methods of statistics and further investigates the incentive distortion of H university,which has certain theoretical and practical guidance value for H university.
