With the improvement of China's comprehensive national strength,education has become the most important livelihood of people which related to personal development and social progress.People's requirements for education quality have shifted from school conditions to teachers' quality,and society has put forward higher standards for teachers.Education depend on teachers,and good teachers create good education,how to further strengthen the training of teachers has been widely concerned.Under such background,outstanding teachers stand out.Outstanding teachers represent rich teaching experience,unique teaching methods,rich educational resources and high research capability.The study on the growth mechanism of outstanding teachers has positive significance to promote education and the development of ordinary teachers.As the fact that the concept of the outstanding teachers is too broad,it is inevitably biased towards subjectivity.Therefore,the study has embodied it.The teachers with senior professional titles are in line with the outstanding teacher's concept.So outstanding teachers in this study referred to middle school teachers with senior professional titles.The author selected the first and second batch of teachers which have senior professional titles in Shanxi Province,and according to the standard of the disciplinary distributions,the author elected 4 teachers who works in middle school in Shanxi province as the research objects and used qualitative research methods to focus on the following research questions:1.What characteristics do outstanding teachers have in their teaching career?2.What are the stage characteristics of the growth of outstanding teachers in middle schools?3.What are the factors that influence the growth of outstanding teachers in middle schools?The study analyzes the texts about the growth rules of outstanding teachers in middle schoolg then establishes an interview outline to conduct in-depth interviews to the research objects,in order to has a further understanding about the growth experience of outstanding teachers,and to further analyze and summarize the growth mechanism of outstanding teachers in middle schools through content analysis and in-depth interviews.Behind the different characteristics of outstanding teachers,it is found that the growth process of outstanding teachers in middle schools are divided into three stages:novice teacher,proficient teacher and expert teacher.From the perspective of teaching concept,they first enrich themselves.And they change from focusing on knowledge points and test sites to focusing on broader aspects,such as students' inner feelings,develop their abilities,shape their souls and so on,and finally they become teachers both emphasis on teaching and research.From the perspective of role,they are learners when they first enter the campus.They need to be familiar with teaching,learn from experienced teachers,and then become a reformer who is committed to knowledge and literacy,and finally become a research-oriented teacher.The factors affecting the growth of outstanding teachers including personal factors and external factors.Personal factors including their occupation origins and personal qualities.Their occupation origins including ideals,family influences,etc.Personal qualities including love,responsibility,strength of learning and innovation.External factors including five aspects:educational experience,family support,teaching process,opportunity and scientific research results.The educational experience including knowledge accumulation and influence of teacher quality.Family support including family understanding and housework commitment.The teaching process including expert guidance,learning from colleagues and learning from students,etc.Opportunity including the development of the research projects,the appreciation of experts,etc.The scientific research results including papers,works,honors,and research projects.From the study on the growth mechanism of the outstanding teachers in the middle schools,the factors that influencing the growth of the outstanding teachers are accompanied by the whole growth stage of the outstanding teachers,which constantly promotes the development of the outstanding teachers and completes the transition from one stage to another.The influencing factors of the growth of the outstanding teachers are not single-acting,and there is no hierarchy of growth factors,and many factors play roles in the growth process of the outstanding teachers meanwhile.
