Kindergarten teachers have a sense of career acquisition through material benefits and inner spirit in the process of work.It is a positive psychological experience that stimulates their sense of responsibilities;maintains their sense of professional honor,achievement and happiness;to motivate them engage in the professional activities for a long time.This research is based on the theory of psychological contract,starting from the psychological feelings of kindergarten teachers' expectations of kindergarten responsibilities,based on the three-dimension structure of transaction-development-relationship.And then construct the private kindergarten teachers' sense of career acquisition from four dimensions:the sense of professional treatment,the sense of professional development,the sense of identity of the kindergarten,the sense of belonging and security.This study used questionnaires and interviews,to analyze the data through Spss22.0 and Amos22.0.It was found that the private kindergarten teachers' sense of career acquisition is composed of a sense of professional treatment,a sense of professional development,a sense of belonging and security,and a sense of identity.It consists of a first-order four-factor second-order one-factor structure.At present,the score of private kindergarten teachers' sense of career acquisition is average and atthe middle level.There are significant differences in demographic variables such as age;teaching age;whether or not to hold an administrative position;time to come to the garden;education background;and monthly salary.It is proved by correlation and regression that the four factors of career evaluation,career equity,career participation and career emotion have different degrees of positive predictive effects on the whole and each component of career acquisition.Among them,career emotion has the greatest impact,followed by career evaluation,career equity and career participation.Through data analysis and interviews,it is found that the current situation and main problems of private kindergarten teachers' sense of career acquisition are as follows:1.The sense of professional treatment is at a low level,and the transaction psychological contract needs to be maintained;2.Lack of career planning guidance,the development prospects is uncertain,the developmental psychological contract needs to be improved;3.The internal identity of interpersonal communication and organizational atmosphere is higher than the external experience of the management system in the kindergarten.According to the existing problems and causes,the countermeasures and suggestions are:The government should increase public financial investment,implement the treatment and social security of private preschool teachers;give equal training opportunities,establish a special preschool teacher title evaluationsystem;strengthen publicity and lead the public to form a consensus of respecting preschool teachers.The kindergarten should give priority to the investment of teachers and protect the rights and interests of them;“empowering teachers” to “reduce the burden” of teachers;improve the work assessment system,build career promotion ladder;update the management philosophy and improve the management art.Last but not least,at the personal level,teachers in private parks should cultivate their own professional emotion,deepen the understanding of professional values,and constantly enhance professional ability and professional participation.
