As an important part of the diversified pattern of vocational education,private higher vocational colleges are facing various doubts from society,teachers and students in attempting to adapt to the tide of classified management.While striving to achieve professional growth and improve the quality of teaching,teachers in private higher vocational colleges are unable to fully satisfy their desire for salary and welfare.At the same time,they are deeply troubled by job burnout.While questioning the motivation of private higher vocational colleges,students are suffering from some teachers' job slack and avoidance caused by job burnout,which further deepens their doubts about these colleges and their teachers,thus forming a vicious circle of internal operation in private higher vocational colleges.Therefore,teachers,as links between schools and students,must pay attention to teachers' work characteristics and prevent the spread of the "virus" of job burnout in higher vocational colleges.This has become an important proposition of human resources management in private higher vocational colleges.This paper attempts to explore the attribution of job burnout of college teachers from the point of work characteristics,so as to provide incentives and suggestions for college teachers.Firstly,this study combs and summarizes the relevant research on job characteristics,job burnout and teachers in private higher vocational colleges at home and abroad,and then puts forward hypotheses and constructs a conceptual model.Secondly,by referring to the Job Character and Burnout Maturity Scale,a small sample test was conducted first.After item analysis,reliability and validity analysis,unsuitable items were eliminated,and a formal scale was gradually formed for issuance.Thirdly,through the large sample survey and analysis,regression analysis as the basic method,variance analysis is used to analyze the differential performance of demographic samples,and to explore the difference of gender,age,education and other factors on job characteristics and job burnout.By correlation analysis,the correlation between job characteristics and job burnout of teachers in private higher vocational colleges is analyzed.Regression analysis is used to analyze the causal relationship between job characteristics and job burnout of teachers in private higher vocational colleges.Finally,according to the results of empirical analysis,the hypothesis is tested and discussed one by one,and the relevant policy recommendations are put forward.The results show that:(1)there are some differences in demographic variables between teachers' job characteristics and job burnout in private higher vocational colleges,such as the differences in skill diversity,the average value of men is higher than that of women,and there are significant differences in job autonomy,the older the teachers are,generally the stronger their job autonomy is;(2)According to relevant analysis,there is a significant negative correlation between characteristics and job burnout,but there is a positive correlation between skill diversity and job burnout;(3)from the causal regression analysis of the total factors,job characteristics of teachers in private higher vocational colleges have a significant negative impact on job burnout,but skill diversity has a significant positive impact on job burnout.The conclusion of this study is a useful supplement to the related research on job characteristics and job burnout,and can provide a useful reference for exploring the special law between job characteristics and job burnout of teachers in private higher vocational colleges.It has certain theoretical and practical significance.
