With the continuous upgrading of China's social and economic development and industrial structure, the demand for application-oriented and innovative talents is increasing. The state has issued a series of policies on the transformation of local colleges and universities to application-oriented ones.In response to the policies,Guangdong province takes the application-oriented universities as the development focus of its undergraduate education.Meanwhile, the state has been steadily carrying out the reform of the performance appraisal system for university teachers, and has issued relevant guidance on the assessment and evaluation of university teachers, with the requirements of deepening the assessment and evaluation system for college and university teachers. However,in the development of undergraduate education, especially in the management of teachers in private colleges, the dated performance management system is hindering the development of schools, accompanied by new problems. At present, the performance management in private colleges cannot adapt to the current education system and the development of colleges. Therefore,in order to achieve better development, private colleges need to optimize their teachers' performance management system.Only a scientific and reasonable performance management system can make private colleges develop more stably and better.College A is an application-oriented private undergraduate college in Guangdong province.Due to the long-term problems of unstable teaching staff, dated management philosophy and low management efficiency, university A urgently needs to optimize the existing teachers' performance management system to better adapt to the current education environment, and improve the teaching quality and personal ability of teachers, thus realizing the strategic management goal of the school and serving the local economy.Based on the relevant theories of teachers' performance management, this paper analyzes the current situation and existing problems of teachers' performance management in College A by using the research methods of literature research, comparative analysis, questionnaire survey and interview. It is found that some problems of teachers' insufficient understanding of performance evaluation and low satisfaction, unsound school performance management system, unscientific evaluation indexes,as well as lack of incentive mechanism existed.Combined with the development strategic objectives of College A and the experience and results of performance management research at home and abroad, this paper optimizes the performance management system of teachers of College A,and puts forward some suggestions such as changing the concept of performance management, constructingscientific and reasonable evaluation indexes, establishing effective communication mechanism and incentive mechanism,to improve the level of performance management of College A,and provide some reference for similar application-oriented colleges.
