Young teachers in universities shoulder the important responsibility and mission of cultivating the professional and high-quality talents needed by the society,and their professional growth is crucial.The professional growth of young teachers is a huge and systematic educational project,which not only needs the efforts of teachers themselves,but also needs the support of systematic system.However,in the process of interaction with young teachers,it was found that most young teachers are in a state of growth anxiety,and their desires for professional growth support mechanisms are pretty strong.The academic community provides a useful perspective for constructing a support system for young teachers' professional growth.From the perspective of academic community,it is quite important and necessary to explore the construction of the support system for the professional growth of young teachers in universities.The researcher selected 12 young teachers from A university as the research objects,starting from the five systems of young teachers' recruitment system,training system,evaluation system,promotion system and incentive system,to examine and describe the problems.The researcher used grounded theory to collect the raw data through interviews.The researcher mainly used Nvivo11.0 software to analyze the data,code the transcribed text data,extract relevant concepts and their attributes,and form the grounded theory.The researcher found that at present,the teacher development work in A university is a typical epitaxial development model.The external manifestation is that the university attaches too much importance to the introduction of university teachers and ignores the cultivation.In the process of supporting the development of young teachers,the A university only focuses on the results-research output,not the process-support for the professional growth of young teachers.Many problems and defects have arisen as a result.Therefore,for the development of young university teachers,it is necessary for the university to realize the strategic transformation from "extensional development" to "concentric development",construct the support system for the professional growth of young teachers by relying on internal forces.Through in-depth analysis,the researcher generated the following grounded theory on how to build and improve the support system for the professional growth of young teachers: in terms of the recruitment system,the university should strengthen the investigation on the matching degree between the development of grassroots academic organizations and the professional development of teachers.In terms of training system,the university should actively promote the organizational reform of academic field and make efforts to build academic community.In terms of the evaluation system,the university should establish the guiding system and standard for the hierarchical and classified evaluation of university teachers.In terms of promotion system,the university needs to realize the differentiation of promotion criteria for young university teachers and promote the diversification of promotion paths.In terms of the incentive system,the university needs to increase the material incentive to young teachers and improve the performance appraisal system.Finally,based on the practical dilemmas of A university and the grounded theory,the researcher put forward some suggestions on how to construct the support system for the professional growth of young teachers in A university.
