As an important part of China's higher education,independent colleges have made remarkable achievements in the reform and development of China's higher education.For independent colleges,in order to effectively cultivate high-quality talents,college counselors are indispensable.At present,the problems faced by many independent college counselors,such as high mobility,lack of work enthusiasm and psychological burnout,are in the final analysis the lack of scientific and reasonable incentive mechanism for counselors.This paper makes an analysis and investigation from the perspective of the government,the independent college and the counselor.Think the current independent college counselors incentive mechanism has insufficient government to coordinate and support,independent colleges pay levels remains to be improved,the assessment function not fully play,training system is not sound,the development prospect of fuzzy,responsibilities are not clear,the counselor's own problems such as lack of professional identity and job satisfaction.In order to effectively solve all the above problems,counselors,independent colleges and the government should carry out scientific response work to ensure that the incentive mechanism can play its due role.This study adopts the methods of literature review,analytic hierarchy process and questionnaire survey,selecting the three independent colleges with long history in Kunming for the specialized research on the incentive mechanism of counselors among independent colleges in Kunming.This paper is divided into three parts: The first part covers the introduction and the first chapter of this study,which mainly introduces the research background,purpose,significance,literature review,research objectives and research methods in this field.At the same time,the theoretical basis and related concepts are expounded.In the second chapter of the second part,based on the model of incentive mechanism,the author compiled the questionnaire needed for the research.After the establishment of the incentive mechanism evaluation indexsystem,the index weight is assigned by using the analytic hierarchy process,and the corresponding weight of each index is calculated.Based on the results of the questionnaire survey,the evaluation scores of the counselors' incentive mechanism of independent colleges were calculated,and the results of the counselors' incentive mechanism of independent colleges in Kunming were summarized.In the last part of the third and fourth chapter,combining the theoretical analysis results and the actual situation,the government,the independent college and the counselor themselves are strongly related to the formulation and implementation of the counselor's incentive mechanism.
