The contemporary university education must stand in the historical position that socialism with Chinese characteristics is entering a new epoch era.It regards the construction of high quality teachers in colleges and universities as the central connotation and the key fulcrum,implementing the basic task of morality education and promoting the ‘Double First-Class' construction.How to better help new teachers to grow into excellent teachers at the fastest speed and bear the heavy responsibility of carrying the fate of higher education is urgent.The author puts forward this topic based on the reality full of perplex and the importance of new teacher' s professional growth in the occupational adaptation of the newly appointed teachers in Xinjiang.The basic problems to be solved in this paper are: What are the experiences and feelings of the newly appointed teachers in colleges and universities at the adaptation stage? What are the factors affecting their occupational adaptation? How can they lay a good foundation for their professional growth at the beginning of their entry?This study uses the case study method.In addition it uses NVivo qualitative analysis software to analyze and sum up the data.Furthermore,on the subject of the study,the newly appointed teachers of the University of Urumqi,Xinjiang,were selected.On the one hand,there are few researches on college teachers' occupational adaptation.On the other hand,whether Xinjiang's local teachers or teachers from other areas,their occupational adaptation in Xinjiang's local environment has their own unique path under local characteristics.The study is divided into five parts:In the first part,questions,the significance of the research,the definition of the concept,the current research situation,the theoretical basis of the research,the design of research,innovative Points of Research are expounded.This study uses Bandura's three-element interaction theory as the support to divide the dimension of occupational adaptation.The process of teachers' professional adaptation in this article is the process of mutual influence among teachers' individual,environment and teachers' behavior.On the personal cognitive level,it is characterized by the adaptation of the professional role to the dimension.On the level of behavioral factors,it is characterized by the adaptation of professional skills and the dimension of interpersonal adaptation.On the level of environmental factors,it is characterized by the adaptation dimension of the occupational environment.Finally,the vocational adaptation of the newly appointed school teachers should be operationalized to adapt to the professional role,the occupational environment,the professional skills and the interpersonal skills.In the second part,a case study to analyze experience of four new teachers who are at the stage of occupation and reflect different problems facing to the new teachers from their first experience till now.Its trouble comes from the five aspects of role,teaching,scientific research,student management,interpersonal relationship and the maladjustment of professional environment.In the third part,based on the theory of Bandura's ternary interaction determinism,the paper uses the NVivo qualitative analysis software to analyzes the influence factors of the difficulties encountered in the process of college teachers' vocational adaptation.These factors mainly come from personal factors,behavioral factors and environmental factors.In the forth part,on the basis of the study of influencing factors,The paper tries to put forward an effective way to promote the vocational adaptation of new teachers in colleges and universities,and analyzes it from two aspects: personal level and social organization level.For the personal level,it is also divided into individual psychological and individual behavior.For the aspect of personal psychology,attention should be paid to adjust the orientation of one's own role and form a reasonable self-expectation;For the aspect of individual behavior,it is proposed that the relationship between teaching and scientific research should be correctly grasped by taking students as the center,and carrying out teaching and management at the same time.Reflection;For the social level,it is proposed to the organizational environment gives teachers approval and help,improve the adaptability quality of the Ministry of Education and all kinds of training in schools,and to optimize the salary system under the developmental evaluation.The implementation of these measures can promote the vocational adaptation of newly appointed teachers in colleges and universities to varying degrees.
