In recent years,with the establishment and improvement of the academic labor market system,faculty mobility has become more frequent.On the one hand,a reasonable and orderly flow of faculty as a social construction is of great significance for deconstructing the solidification of academic structure and promoting academic development and progress.On the other hand,we should also notice that the disorderly flow of faculty has a strong destructive effect on destroying the inherent academic structure,leading to vicious competition in the academic labor market and weakening the willingness of faculty to devote themselves to learning.Therefore,it is of great significance to analyze the dynamic factors of faculty mobility in order to scientifically explain the internal mechanism of faculty mobility,promote the improvement of university teachers' mobility policy,and defend against disorderly mobility such as "digging war".On the basis of push-pull theory,this study uses historical analysis,literature research analysis,policy text analysis and other methods to analyze the dynamic factors of faculty mobility,and constructs a dynamic model of faculty mobility.The dynamic factors of faculty mobility are complex,and the force constituted by various factors is a function of multiple forces affecting each other,which directly influences the formation of teachers' mobility willingness and the occurrence of mobile behavior.The traditional push and pull theory has a certain explanatory power for the motivation of the migration of labor force,but it is lack of appropriateness for explaining the flow behavior of teachers in Colleges.As a high-level knowledge talent,university teachers have their own particularity.Besides the positive forces such as thrust and pulling force,there are also some reverse forces such as sticky force and repulsive force,which impede the flow of teachers.The multiple forces have led to the flow of teachers in a state of academic disorderly drift.In view of the dynamic model of faculty mobility,the logic of teacher mobility is as follows: the essence of faculty mobility comes from the game and compromise of four kinds of forces;the strength of push and pull determines the flow behavior,and the strength of repulsion influences the willingness to flow;the structure of flow costs and net proceeds play a decisive role in faculty mobility.From the perspective of the whole academic community,faculty mobility maintains the dynamic balance of the academic community and promotes academic exchanges and integration.On the basis of the dynamic model of faculty mobility,this paper puts forward some thoughts on promoting the mobility of faculty: firstly,balancing the force of "push-pull factor".The state should introduce relevant policies to standardize the salary system of universities.At the same time,colleges should establish the flow consultation and compensation mechanism to reduce the loss of faculty mobility;secondly,increasing the role of "stickiness factor".Colleges should establish an effective incentive mechanism,optimize the organizational environment of colleges and enhance teachers' sense of organizational belonging.Thirdly,reducing the role of "repulsion factor".Colleges should relax the threshold of teachers' mobility;from the perspective of teachers,they should improve their competitiveness and enhance their "chips" in the academic labor market to promote the prosperity of academic community.
