The quality of kindergarten teachers is the core of the quality of preschool education.To improve the quality of preschool education,we must start from improving the quality of teachers.Improving teachers' performance not only needs the efforts of kindergarten teachers themselves,but also requires the joint efforts of kindergartens,government departments and even the whole society.As the main activity place for teachers,the influence of kindergarten leaders on teachers cannot be discussed.From the perspective of kindergarten principals,this study explores the relationship between kindergarten principals' leadership style and kindergarten teachers' work performance under the mediation of engagement,and puts forward specific Suggestions for improving kindergarten principals' management level,kindergarten teachers' engagement level and work performance level.In this study,307 kindergarten teachers from lanzhou,tianshui and other places in gansu province were selected as research objects,and data were collected by questionnaire survey and in-depth interview,so as to study the relationship between the principal's leadership style and the work performance of kindergarten teachers under the mediation of engagement,and the following conclusions were drawn:1.The leadership style is mainly participatory and informed;Kindergarten teachers' engagement and work performance are in the middle and upper level,and there is still a large room for improvement.In the engagement,the sense of work value is greater than the organizational identity than the work involvement;In job performance,interpersonal promotion is greater than job dedication than task performance.2.There are significant differences in the perceived leadership style of kindergarten teachers in terms of teaching age,educational background,labor relations,kindergarten location and kindergarten type.There are significant differences in the engagement degree of kindergarten teachers in marriage,professional title and teaching age.There are significant differences in kindergarten teachers' work performance in terms of teaching age,professional title,marriage,establishment,educational background and kindergarten type.3.Leadership style,engagement and kindergarten teacher engagement are positively correlated.4.In general,leadership style can positively predict kindergarten teachers' engagement;The leadership style can positively predict the work performance of kindergarten teachers.Kindergarten teacher engagement can positively predict job performance.Through stepwise multiple regression analysis,the most predictive factors of kindergarten teachers' engagement and work performance were found.(1)participatory,promotional and informed leadership styles can all predict kindergarten teachers' engagement,and participatory leadership has the greatest effect on engagement.(2)both salesmanship and informed leadership styles can predict the work performance of kindergarten teachers,and salesmanship has the greatest effect on the prediction of work performance.(3)engagement can predict the work performance of kindergarten teachers,and job involvement in engagement has the greatest effect on job performance.5.Engagement plays a part in mediating between leadership style and job performance of kindergarten teachers.Based on the above conclusions,this study puts forward corresponding Suggestions from the perspective of kindergarten principal and kindergarten teacher respectively.On the one hand,the principal should :(1)start from the guidance and training,to improve the ability of novice teachers;(2)adopt sales leadership to improve the work performance of kindergarten teachers;(3)attach importance to participatory leadership and improve the work performance of kindergarten teachers with low engagement;(4)adopt appropriate leadership style on the basis of understanding the differences of teachers;(5)principals should consciously improve their professional and leadership skills.On the other hand,kindergarten teachers should(1)take the initiative to learn and improve their professional quality;(2)strengthen peer assistance and comlementary advantages;(3)consciously improve work involvement and improve work performance.
